As market competition intensifies, promote the innovation capability of the organization becomes the key to seek competitive advantage. But the organizational innovation ultimately to achieve through the staff, therefore, how to inspire the staff’s innovation behavior became the most concern in industry and academia.But, the existing research on employee’ innovation generally focus on managers, R&D personnel, and the junior staff innovation awareness is not enough. However, a large number of cases showed that the innovation capability of junior staff should not be underestimated because most of the product innovation and process transformation are from junior staff;Moreover, the innovation capability of junior staff in manufacturing and service industries is also increasing with the continuous improvement of their quality. How to stimulate the innovative behavior of junior staff has become an important issue to enhance the innovation of organization. Therefore, in the framework of social cognitive theory, and start from the individual cognitive characteristics to identify the responses of different cognitive styles junior staff to organizational management tools or organization’s environment. So that managers can take measure to maximize stimulate their innovative behavior according to their cognitive characteristics.The main research contents include:First of all, based on literature analysis, combing the main factors that affect junior staff’s innovation behavior, defining the individual factor(cognitive style) and key organizational environmental factor(performance appraisal and psychological safety).Second, regard cognitive style of junior staff as the starting point, through theoretical deduction, raises three hypotheses: cognitive style and innovation behavior, and the regulation effect of performance appraisal methods and psychological safety.Third, through the questionnaire survey, we received 263 valid questionnaires, using relevant statistical analysis software to analyze and process the data we have obtained. Through the descriptive statistical analysis, reliability and validity test, we confirm the internal consistency and content validity of sample data. Then using structural equation model to test the hypotheses of the model, empirical results are as follows: First, the impact of different cognitive style approach to innovation behavior are different; where the innovative cognitive style has a significant positive impact on innovation behavior and adaptive cognitive style doesn’t has a significant impact on innovation behavior. Second, goal orientation in performance appraisal can regulate the behavior between different cognitive styles and innovative behavior: the developmental appraisal has a positive influence between innovative cognitive style and innovative behavior, but has an uncertain impact on adaptive cognitive style and innovative behavior; the evaluative appraisal has a positive influence both between innovative cognitive style and innovative behavior and adaptive cognitive style and innovative behavior. Third, the psychological safety plays a regulatory role between cognitive style and innovative behavior, and the regulation between adaptive cognitive style and innovative behavior is more significant than innovative cognitive style.Finally, summarized the conclusions of the study, clarify the theoretical contributions and management implications of research results, then, introduce the lack of research and the outlook of the follow-up study.
