Business background, organization of groups within the company towards the clear as well as group collaboration has become one of the mainstreams of organization.Group’s core competitiveness particularly dependents on its members’ attitudes and behavior. Therefore, research the group and its members’ behavior(such as voice behavior) for team-building and management practice has very important significance.Group and its members is the main object of our research. Through the "individual-group" cross layer research, we probe the influence mechanism about team "climate-voice" model. Based on the literature and the basic theories of social identity theory as well as social exchange theory, we propose hypotheses and theoretical model according to the thought of "Group Voice Climate ' Group Identification ' Voice Behavior " both from the group and group-individual levels, which exploring not only group "climate-voice" mechanism, but also the intermediate impacts with other group-related factors including the mediating role of group identification and the moderating role of perceived group support as well as coworker support.The results of this study showed that:(1) The "climate-identification-voice" mechanism among group-level and "group-individual" aspect is consistency. Specifically, apart from the group voice climate has a positive impact directly on voice behavior, the former through the group identification that indirectly impact voice behavior as well, namely group identification that this mechanism has played partial mediating role.(2) At the group level, group voice behavior moderated positively both by perceived group support and perceived co-worker support. In addition, the moderating effect occurs in the second phase of group-level “climate-identification-voice” chain.(3) For each group members individually, their personal voice behaviors influenced by group voice climate were moderated only by perceived group support.At last, this study discussed the empirical results combining relevant theories and proved a number of management recommendations to group manager. And also we discussed the shortage of our research and future research directions.
