Nowadays,with the increasingly fierce social competition,employees are facing more and more pressure,there are many personal self-interest thoughts and the negative interpersonal interaction and behaviors derived from which are gradually showing a high trend in the organization.Social undermining is viewed as the most typical negative interpersonal interaction pattern,which not only has negative influence on employees' attitudes,health and behaviors,but also has a stronger impact on positive behaviors for its ubiquitous factors.At the same time,voice behavior is an indispensable positive behavior for enterprises to gain competitiveness and maintain sustainable and healthy development.Which has prompted scholars to explore the positive role of interpersonal interaction in promoting voice behavior,while ignoring negative factors,such as social undermining.Voice behavior is not only influenced by the quality of interpersonal relationship,but also a way for employees to relieve pressure.What is the mechanism of social undermining as a pressure source and employee voice behavior? In order to respond to the call of scholars and enrich the research of social undermining localization,it is urgent to reveal the "black box" of both.Based on the Conservation of Resources theory widely used in the stress situation,this article selects new generation staff as research object and controls variables and regulatory focus,then construct the model about social undermining and voice behavior,to explore the mediating role of emotional exhaustion and the moderate role of leader support so that clarify the influence of social undermining on voice behavior.This research not only enriches social undermining's framework,also provides theoretical guidance and practical reference for enterprise,manager and employee,finally gives suggestions for weakening harmful influence from social undermining and encouraging the staff to correctly deal with the problem of organization by voice.This paper puts forward six hypotheses,collects questionnaire datas from new generation of employees in the form,and uses SPSS 22.0 and Amos 22.0 to conduct an empirical analysis on the 277 valid questionnaires obtained for the mediating role of emotional exhaustion and the moderate role of leader support,finally draw conclusions:(1)social undermining has a significant negative prediction impact on promotive voice behavior;(2)social undermining has a significant negative prediction impact on prohibitive voice behavior;(3)emotional exhaustion plays a mediating role in the relationship between social undermining and promotive voice behavior;(4)emotional exhaustion plays a mediating rolein the relationship between social undermining and prohibitive voice behavior;(5)leader support plays a moderating role in the relationship between social undermining and promotive voice behavior;(6)leader support plays a moderating role in the relationship between social undermining and prohibitive voice behavior.On the whole,the research results of the two kinds of voice behavior show that the negative prediction of prohibitive voice behavior by social undermining is more significant,and the mediating effect of emotional exhaustion and the moderating effect of leadership support are stronger in the relationship between social inhibition and promotive voice behavior.
