Paternalistic leadership has always been a research hotspot these years, and the existing literature show that many researchers have achievements in this area, especially about the inner mechanism of how paternalistic leadership influences the effectiveness of followers and organizations. While at the same time, many researchers find it’s not easy to make progress in leadership theory when just thinking from leaders’ eyes, and in fact, leadership theory will never be complete without the consideration of followers. So, this paper tries to discuss leadership theory from a new perspective by considering the importance of followership. Based on the literature of paternalistic leadership and followership, this paper took paternalistic leadership as the independent variable, followership as the mediator and followers’performance as the dependent variable to discuss how paternalistic leaders interact with their followers to impact their performance, and we also discuss the moderate effect of interpersonal justice.This paper is a field research using scales, and based on a sample of284different kinds of followers, we have drawn the following conclusions after hypotheses:(1)Paternalistic leadership has a significant impact on followers’performance, with a negative impact of authoritarian leadership, and positive impacts of benevolent leadership and moral leadership.(2)Followership plays as the mediator between paternalistic leadership and followers’ performance.(3)Interpersonal justice moderates the effect of how paternalistic leadership influences followership. Specifically, interpersonal justice moderates the relationship between benevolent leadership, moral leadership and followership, while does not moderate the relationship between authoritarian leadership and followership.
