In organizations, the leader plays a major role. Leader behavior research is always a focus in the practical and theoretical aspects, but most of them are based on western theories and social environment,but the research based on research Chinese cultural is still lacking. Paternalistic leadership theories is formation and development in traditional Chinese culture and is widely present in management practice,researchers should be given attention. Chinese traditional culture pursuing a "Forbearance" ideological, and staff often required to have a certain level of commitment to leadership in the social and cultural, which could affect the results of employee’s job performance. The traditionality is a reflection of the traditional culture inherited degree, and the tradditionality is a measure of employee values ??and behavior in the Chinese culture scenarios. Therefore, when considering how paternalistic leadership effect employee performance in the Chinese context, traditionality may be an important factor affecting the relationship.Based on paternalistic leadership, supervisory commitment, employee performance, traditional and basic theory, and use two methods of theoretical deduction and empirical study, we in-depth study the impact of paternalistic leadership on employee performance and the mechanism between them. Specifically,this study is to investigate the effects of paternalistic leadership on employee performance, the mediator role of supervisory commitment between them and the moderating role of individual traditionality among those relationships. Research process of this study can be summarized as: propose hypotheses and construct a theoretical model after literature study, and then get the data through a questionnaire survey methods, and analyze the data to examine the hypotheses and the model. In the process of data processing, Amos21.0SPSS19.0 rely as a mainly statistical tool for analysis of descriptive statistical analysis, correlation analysis and regression analysis.Finally, the main conclusions from this study are as follows:(1) the three dimensions of paternalistic leadership can significantly affect employee performance and its sub-dimensions(task performance and contextual performance), the morality and benevolence dimensions play positive roles on performance, and authoritarianism dimension play a negative effect on performance.(2) the three dimensions of paternalistic leadership can significantly affect the supervisor commitment, the morality and benevolence dimensions play positive roles on supervisor commitment, and authoritarianism dimension play a negative effect on supervisor commitment.(3) Supervisor commitment has a significant negative impact on employee performance and sub-dimensions(task performance and contextual performance).(4) Supervisor commitment plays a full mediator role between paternalistic leadership and employee performance.(5)Between benevolent/authoritarian leadership and employee performance(include task performance and contextual performance), individual traditionality plays a moderating role, and supervisior commitment play a partial mediator role in the moderating process.
