Leadership spontaneous succession studied in this research is about the influence of supervisors leadership on their subordinates leadership during their interaction, which causes subordinates spontaneous learning and imitation from their supervisors.Compared with traditional leadership succession studies, leadership spontaneous succession is more like a personal behavior through observational learning.Meanwhile, different culture cultivates different behavior pattern. Leadership spontaneous succession is also influenced by culture. This study was conducted in Chinese organizations in which paternalistic leadership were widely used. So we discussed the paternalistic leadership spontaneous succession by qualitative analysis and quantitative analysis.In the qualitative analysis, this study was conducted by open questionnaire and semi-structured interview. According to the content of open questionnaire, we found that most of the sample succeeded more or less leadership from their supervisors spontaneously. Personality, task situation, communication skill and whether this supervisor is his or her first leader are factors which influence the succession. In the second period of qualitative analysis, the content of survey included the content, the path, the reasons and the factors of the succession.In the quantitative analysis, this study discussed the influence of supervisors leadership on their subordinates leadership. The results showed, the leadership of supervisors had significant positive relationship with their subordinates leadership. Supervisors benevolence leadership and moral leadership have significant positive influence on their subordinates benevolence leadership. Their authoritarianism leadership has significant positive influence on their subordinates authoritarianism leadership. This study also tried to find the mediator of the relationship between supervisors leadership and subordinates leadership. The results showed that the identification from subordinates to supervisors partly mediates the influence of supervisors authoritarianism leadership on subordinates benevolence leadership. And also, it partly mediates the influence of supervisors benevolence leadership on subordinates benevolence leadership. This study also tried to find the moderation variables of the relationship between supervisors leadership and subordinates leadership. But unfortunately, the moderation effect of Chinese implicit leadership appraisal and Chinese traditional culture identification were not testified. Additionally, this study discussed the influence of the similarity between supervisors leadership and subordinates leadership on subordinates performance. The results showed the similarity between supervisors leadership and subordinates leadership had significant influence on performance which was evaluated by supervisors.
