In the age of modern market economy, Chinese small and medium-sized private enterprises play an important role in stabilizing economic growth, alleviating employment pressure, promoting technological progress and improving the income of the residents. Salary management is an important part of human resource management, which often plays a crucial role in attracting, retaining and motivating the talents. To enhance competitiveness in the market, Small and medium-sized private enterprises must pay attention to the salary management. But now, it’s not perfect for the salary management level of small and medium-sized private enterprises in china that a lot of defects exist, which cause the lack of competitiveness and the loss of talents, and hinder the long-term development of enterprises, enterprise talent loss. Therefore, it is significant to improve and optimize salary management of Chinese small and medium-sized private enterprises.Based on the domestic and foreign related researches, this text will combine qualitative analysis and quantitative analysis and adopt comparative study to research salary management of Chinese small and medium-sized private enterprises. Then it will induce the domestic and foreign research theory from the design of salary system, incentive theory and the theory of total compensation. Taking our country small and medium-sized private enterprises as the research object, this text will be analyzing the salary management status, the existing problems and their causes according to the characteristics of small and medium-sized private enterprises with a questionnaire survey and several related research reports in order to design a set of Chinese small and medium-sized private enterprises pay management optimization system, whice include the thinking of optimization, the processes of optimization and the optimized contents. In addition, it will be analyzing an example that optimizing the pay management of JL company in Beijing with affirming the basic status and industry characteristics. In the same way, it will access to internal and external related information on salary management through questionnaires and interviews, and put forward clear directions, otpimized contents and improvements according to Summarize the compensation management problems in JL company. The optimization process contains compensation strategy, job evaluation, compensation structure, determining adjustment on compensation system standards and the salary of daily management. At last, it will contact the compensation management of Chinese small and medium-sized private enterprises to raise the common problems and future development, and ultimately to apply in the enterprise management practice.The core idea of this paper is reorganizing salary management optimization framework, which needs combine all kinds of dispersed elements and the common elements to a same system to design and form a complete system of compensation management optimization of small and medium-sized private enterprises on the basic of maintaining integrity. In addition, it combines with the specific case analysis of the compensation management Beijing JL company by investigation with adopting practical application. Finally, it put forward the research conclusion and the expectations of future researches to provide a reference for further research of salary management.
