With the mechanization of production specialization and division of labor, the communication between staff to reduce, the sense of alienation with work to increase, the motivation of work is weakened and job involvement is reduced, it is easy to do something which is harm to organization.According to Murphy (1993), Counterproductive behavior is the behavior of organizational members does which aims to harm the interests of the organization, the behavior will not only affect the individual performance, at the same time will performance an adverse effect on work colleagues. Counterproductive behavior began in the 1980s, until recent years, the production behavior research has attracted the attention of the scholars. To explore the influence factors of the counterproductive behavior has the vital significance to reduce employees’ negative behavior and to improve enterprise performance.The influence factors of counterproductive behavior including individual factors and organizational factors. Otherwise, personal perception has an important effect on employee behavior.Work alienation as an employee of an inner sense, is a negative attitude refers to the individual affected by working conditions or organization environment and the phase separation from work or colleagues. Research on alienation more focus in the field of psychology, and choose teenagers as the research object. In recent years, some scholars gradually introducing work alienation to management field, to explore work alienation effect in the organization.Proposed by this paper to explore the relationship between work alienation and counterproductive behavior, and explore organizational ethical climate the regulating role in the sense of alienation and counterproductive behavior at work, think effectively restrain employees provide solutions to make counterproductive behavior, this research mainly consists of six parts:The first chapter is introduction, is mainly introduced the research background, this paper discusses the research significance of this article and introduces the research content from the aspects of variable selection, and introduced the research and innovation points and research methods in this chapter.The second chapter is literature review, through the study of theoretical evolution, introduces three variables, the three variables for hypothetical put forward a theoretical foundation.The third chapter is the research design, on the basis of literature review, do basic assumptions to relations between variables, determine the research model of this paper, and uses the mature scale for testing, to ensure that the scale reliability and validity.In the fourth chapter is the empirical analysis, summarize the result of the questionnaire survey to verify the validity and reliability of data, and introduces the correlation between data, through the regression analysis to verify the role of the relationship between variables.Chapter five conclusions and management suggestions, to verify whether a hypothesis and work alienation and counterproductive behavior of the relationship between the conclusion, put forward opinions and suggestions for the influence factors of the production behavior.As the research limitations and prospect, chapter 6 reviews in this paper, we study the defect, and discussed the research limitations and future development.In this paper, through questionnaire for employees of different industries, and analysis of statistical data, draws the following research conclusions:(1) Work alienation affects counterproductive work behavior significantly negative. Through correlation analysis we can see that the demensions of work alienation have negative effect with the counterproductive work behavior.(2) It verifies different types of organizational ethical climate moderates the relationship between work behavior and counterproductive work behavior. Correlation analysis also show that the type of organizational ethical climate have positive effect with counterproductive work behavior. Care model oriented organizational ethical climate and rule model oriented organizational ethical climate has negative effect with counterproductive work behavior.The innovation of this article is mainly includes three aspects:(1) Explores the inner mechanism between work alienation and counterproductive behavior. Many scholars study of factors affecting the production behavior more concentrated at the organization level and individual level, in which the individual level mainly study the personality traits and demographic variables. This paper explores the the effect of alienation to counterproductive behavior and expanded the influence factors of counterproductive behavior research.(2) Explores the adjustment function of different types organizational ethical climate in the work between alienation and counterproductive behavior regulation, provides the solution for the enterprise’s production behavior to deal with employees. Perception of instrumentalism oriented organizational ethical climate to work promoting the function relationship between alienation and counterproductive behavior, care oriented organizational ethical climate and rule oriented organizational ethical climate has negative effect on the relationship between alienation and counterproductive behavior.(3) Extends the research perspective of work alienation, although domestic work alienation existing research, but the object of study mainly teenagers, research field is given priority to with psychology, less research in the field of management, this paper extends the working sense of alienation in the field of management research.
