| Authentic leadership theory is the leadership theory frontierin recent years, and it becoming a hot spot of the concern of academia and practice circle with the outbreak of a series of trust crisis in real business management.Authentic leadership would have effects on employees work attitude and behavior, however, the researches of discussingthe relationships between authentic leadership and employees’ work well-being are lacking.On the basis of previous studies this paper made an empirical research ofrelationships between authentic leadership and high-star hotel employee’s work well-being(job satisfaction and psychosomatic well-being) under the background of the hotel industry. What’s more, the employee’s authenticity isthe mediation variable and the individual traditionality is the moderation variable in the conceptual model.This study adopts the method of combining the theoretical modeling and empirical testing. Based on the existing studies results,the author put forward the employee perceptionauthentic leadership and work well-being(job satisfaction and psychosomatic well-being)relationship model. The author collected datafrom 805 employees of 8 high-star hotels to test the conceptual model. The data analysisresults are as follows:(1) Authentic leadership can promote employees’ work well-being in high-star hotel, andauthentic leadership has a positive role on employee job satisfaction and psychosomatic well-being.(2) Authentic leadership is related with authentic followership positively, and authentic followershiphas a positive role on job satisfaction, so authentic followershipplay a part of relationship between authentic leadership and work well-being as a mediation variable.(3)Compared with the employees with weaker individual traditionality,the more traditional employees perceived authentic leadership has stronger positive impact onauthentic followership.According to the conclusions, the author thinkthat hotel managers should build authentic character and positive leadership style and improve the employees’ authenticity through the demonstration effect, so as to enhance their job satisfaction and psychosomatic well-being. Otherwise,managers should attach great importance to the moderation of traditional culture. For different staff, take different incentives to promote well relationship between employee and organization.Finally, this paperputs forward thefuture directionsofauthentic leadershipbased on the deficiencies of this study. |
