with the business scandals and management integrity problems in enterprises frequently occurring,it has aggravated people's distrust of managers,and has caused academic and corporate practitioners to pay attention to leaders' morality and ethics,and has become more aware of the importance of managers' authentic leadership traits.Authentic leadership has a positive impact on the attitudes and behavior of subordinates.However,there are less researches in the academia that discuss the effect of authentic leadership from high level to low level and influence the employee's innovation behavior.Therefore,on the basis of previous studies,this paper made an empirical research on the impact of authentic leadership on employee innovation behavior on the basis of trickle-down.What's more,the basic-level authentic leadership is the mediation variable,employee authenticity and work prosperity are the mediation variables and the face-needs is the moderation variable in the conceptual model,and build conceptual model of authentic leadership on hotel grassroots employee innovation behavior.The author uses the questionnaire survey method,and collected data from 75 supervisors(foremen)and 406 employees of 4 high-star hotels in Guangzhou and Changsha.And the study used the data analysis software such as SPSS20.0 and HLM6.08 to verify the conceptual model and the proposed research hypothesis.The data analysis results show that:(1)the middle-level authentic leadership is positively related to the basic-level authentic leadership;the basic-level authentic leadership is positively related to the employee's authenticity;the basic-level authentic leadership can mediate the relationship between the middle-level authentic leadership in the hotel and the authenticity of the employees.(2)the basic-level authentic leadership has a positive effect on employee's innovation behavior.(3)The employee authenticity has a positive effect on work prosperity;work prosperity has a positive effect on employee innovation behavior;employee authenticity and work prosperity have a continuous intermediary role in the relationship between grassroots authentic leadership and employee innovation behavior(4)Desire to gain face have a positively moderation on the relationship between basic-level authentic leadership and employee innovation behavior;Fear of losing face don't have a negatively moderation on the relationship between basic-level authentic leadership and employee innovation behavior.According the conclusions,the author thinks that hotel managers can use role models to make the authenticity positive character pass from top to bottom in the organization,to improve employee sincerity,affect employee's work prosperity,and then encourage employees to show more innovative behavior;In addition,hotel managers should also pay attention to the impact of face,especially those who have the desire to gain face in the high-star hotels.Finally,this study puts forward the future directions of authentic leadership and employee innovation behavior based on the deficiencies of this study.
