| With the rapid development of internet industry, the challenges and competition for internet enterprises is becoming more and more globalized and fiercer. The competition of enterprises is talent competition in essence, and the key of talent competition is how to stimulate the innovation abilities of research and development personnel. How to manage the research and development team is currently the common issue faced by internet enterprises in our China. The performance management is the key of team management. But traditional performance management lacks of flexibility and scientific, it’s single and not diversified. Most enterprises only stop at the appraisal stage and thus lag behind or even become just a form which cannot achieve the purpose of incentive.This paper used an internet US company as an example which is representative among small and medium-sized internet enterprises. From the analysis of its existing performance management issues, combing the theories of OKR, BSC, KPI, AHP method, forced distribution method, also according to US company’s organization structure, business model, diversified development road and such features, this paper proposed a set of development personnel performance management system which meets US company development strategies and its business requirements. This paper referenced current mainstream theories of performance management, and proposed somethought s and guidelines which can meet the performance management requirements of domestic internet enterprise, the thoughts such as systematic perspective, scientific, precise, mensurable, flexible, humanized, human oriented and changable with needs, is the result of a long-term experience accumulation of the author. Meanwhile it also provided some performance management and assessment best practice, most of the assessment sectors and data are from the experience of the author, which has strong practical value, can be directly applied to many internet enterprises.I hope this paper can address the performance management issues which have an important influence on the development of the company’s research and development, and also provide a reference for the samiliar enterprises to build and optimize their performance management system. |
