With the development of economic globalization,China has entered the stage of rapid development of high-tech,representing the emergence of high-tech and new thinking Internet enterprises,followed by increasingly fierce competition for core R&D personnel.In terms of talent selection,enterprises often use competency model as a tool.Previous research on competency model of R&D personnel in Internet enterprises is relatively few,which can provide very limited reference for enterprises.At the same time,with the rapid development of the Internet,the demand for R&D personnel is increasing.Therefore,this study carries out research on the competency characteristics of R&D personnel in Internet enterprises,constructs the competency model of R&D personnel in Internet enterprises,and provides relevant reference and guidance for relevant enterprises in R&D personnel recruitment,training and development,performance appraisal and other work.The research object of this thesis is Internet enterprise R & D personnel.On the one hand,with the continuous promotion of China's "Internet +" strategy,Internet companies have increasingly become an important force in promoting economic development.Many traditional enterprises have begun implementing the "Internet +" strategy to transform the Internet industry,along with the development of China's 5G network.On the other hand,for Internet enterprises,R&D personnel are the core of their competitiveness.They not only have rich knowledge,but also have a strong sense of innovation,and have a strong ability of independent innovation,which is very important for the development of Internet enterprises.Therefore,it is very important to study the Internet R&D personnel and build the competency model of Internet R&D personnel.Based on the current situation of Internet enterprises in China,this paper constructs a competency model of R&D personnel in Internet enterprises,and further studies the impact mechanism between the competency model and innovation performance.Firstly,on the basis of motivation theory,organizational support theory and social resource exchange theory,this paper combs the concepts of competency characteristics at home and abroad,and puts forward a competency model of R&D personnel based on Chinese Internet enterprises;secondly,through interviews with 16 R&D personnel of Zhejiang and Beijing Internet enterprises,according to their behavior.Requirements of event interviews,through the analysis of interview data,the competency model of R&Dpersonnel is constructed.Finally,99 and 184 questionnaires are collected through online questionnaires and paper questionnaires,and the relationship between specific variables is analyzed by SPSS20.0 and AMOS20.0 statistical analysis software.The relationship between competency characteristics of R&D personnel and innovation performance is analyzed,and the mediating role of leader-member exchange is tested.This study draws the following conclusions:(1)The competency characteristics of R&D personnel in Internet enterprises are composed of seven dimensions: achievement motivation,customer service,professional learning,team thinking,interpersonal communication and innovation consciousness.The competency model not only has the achievements of previous researchers,but also makes some supplements based on the characteristics of Internet enterprises.(2)The competency characteristics of R&D personnel in Internet enterprises have a positive impact on innovation performance.Customer service,professional learning and team thinking have a positive impact on R&D personnel's innovation performance.(3)Leader-Member exchange(LMX)plays a partial mediating role between competency and innovation performance.Researchers have shown that leader-member exchange partially mediates employee competency and job performance.In addition,leader-member exchange uses multi-dimensional scales.This paper chooses a one-dimensional scale of Leader-Member exchange,and verifies the influence mechanism of Leader-Member Exchange on R&D personnel's competency and innovation performance.Based on the above research conclusions,this paper puts forward the following suggestions: For Internet enterprises,exploring the competency characteristics of R&D personnel and constructing competency model,and building enterprise's talent advantage accordingly are the core factors for sustainable development of Internet enterprises.At the same time,Internet enterprises also need to compete according to competition.With the change of environment and task adjustment,the competency model of R&D personnel is revised and perfected to help R&D personnel improve innovation performance and enhance enterprise competitiveness.
