In recent years, both in academia and practice field, employee engagement is an important issue in the organizational management. High engaged employees tend to be energetic, to work full of passion, can fully into their work.The survey of mass media and business consultants also found that highly engaged employees can bring the huge competitive advantage for the company.Although employee engagement had many benefits for both individuals and organizations, but the results of the survey about employee engagement in China were not satisfied.Gallup’s 2013 global employee engagement and working environment research report showed that, Chinese enterprise employee engagement was generally low. "when a day monk bump a day clock " phenomenon was also common in some workplaces. How to improve employee engagement is the importmant organizational problem to be solved both in academia and practice field.How employees’ engagement generate?and what the functional mechanism,to study these issues will both have important theoretical and realistic significance.Employee engagement mainly shows the self and the degree of close integration of work role for members of the organization in the working process.Existing research shows that the employee’s perception of job roles will significantly affect the investment degree of work role,, but its mechanism remains to be further studied.First of all, this study focus on the related theories and literature for employee engagement system, deeply analyze the relationships between role clarity, positive emotions, leader-member exchange, and employee engagement, to build a theoretical model of role clarity affect employee engagement, puts forward the relevant hypothesis;Secondly, using the method of questionnaire survey,collecting the data from manufacturing and services staff and using statistics software SPSS,AMOS to do statistical analysis of survery results, and to test the theoretical model and research assumptions;Finally, based on the results of the study, we put forwards some suggestions and strategies about how to improve employee engagement.Specific research conclusion is as follows:(1) role clarity has significant positive effects on employee engagement, and the organization needs to improve the employees’ cognition of work role to further enhance employee engagement;(2) positive emotions play a partial intermediary role between role clarity and employee engagement, as a result, organizations also need to attach importance to employee’s emotion management;(3)the adjustment effect of leader member exchange in role clarity and employee engagement is entirely by positive emotions, or interaction between role clarity and leader member exchange will be through the path of positive emotions to affect employee engagement.Therefore, we can take advantage of the role of the leader member exchange to make up for the lack of role clarity, to improve employee engagement, especially for small and medium-sized enterprises are more important,which post responsibility is not yet perfect.
