Village enterprises play a critical role in China’s rural situ urbanization, not only play a driving rural employment, leading the rural industry change, promoting farmers’ income, but also afford social responsibility of the rural public product supply, the innovation of rural organization.Since the land circulation law promulgated, the scale plant village enterprises have mushroomed based on land circulation, the rest such as breeding, agricultural product processing enterprises are booming in the countryside. However, due to the defects of the enterprises strategy, human resource management, operation management, etc. these enterprises rise rapidly, die fast. In general, the talent factor decided the enterprise’s development.Zhenyuan clovers plant professional cooperation was established in June 2013, is a collective enterprise belong to dongtou natural village of duzhai village in xincheng town. Develop planting with farming land way. Core management is composed of 5 people, they can be divided into general manager, production manager, financial manager, sales manager, the personnel manager by position. The general manager is a village head, the rest of managers are hired by general manager. Because of the start-up of the enterprise, there are some defects of incentive scheme design such as pay system, working hour, employee benefit, labor contract, the managers are passive, lack of enterprising spirit, this is very adverse to the start-up stage of enterprise, so managers incentive scheme optimization is imminent.This paper first analyzes the necessity and feasibility of village enterprise from the rural industry development trend,describes development present situation and existing problems of village enterprise, explains the properties of village enterprise. From the same and different characteristics of general enterprise in market such as co., LTD., finds out the direction of the village enterprise incentive mechanism research. From the development of the enterprise motivation to the importance of human resource, from analyzing the human resource constitution finds out the decisive factors affecting the development of enterprises, so promotes the position of managers to a certain height. From analyzing internal structure of production enterprise, finds out the core management of production enterprise is combined by a general manager and managers of the four departments, namely, the production department, sale department, finance department,and the personnel department. Using the principal-agent method analyzes the relations between the owners and managers, puts forward why do managers incentive, who should be incentived and what incentive principles and methods should be used. Combined with the case analysis of zhenyuan clovers plant professional cooperatives, makes clear the purpose of the thesis research,clarifies the thinking of research. Through describing the incentive theory, principal-agent theory,property rights theory, entrepreneur theory, institutional economic and other related theory, using comparative analysis, system analysis finds out the cause of the defect of village enterprise managers incentive mechanism and improvement direction. Finally, using zhenyuan clovers plant professional cooperatives as a specific research object,definiting the difference of the enterprise managers according to different job. Using relevant incentive theory to analyze the effects of different positions and requirements, through the zhenyuan clovers plant professional cooperatives manager interview, observation and examination of the manager’s job in real work performance evaluation analyzes the current incentives, so as to find out the incentive problems of managers,according to the requirements of managers and the basis of empirical analysis, using the principal-agent theory, demand motivation theory, property right theory, entrepreneur theory and so on optimizes the existing incentive scheme.
