| Voice behavior has aroused lots of scholars’ research interests since the first time it was proposed in 1970.In the current environment of the rapid economic development and advocate innovation,it has become a more important issue that whether employees could develop their intelligence to give advice and suggestions for the enterprise.This report is trying to propose a possible mechanism of formation of voice behavior through the method of literature review,questionnaire,and statistical analysis,in order to provide some basis for the management practice of enterprises.This research analyses the factors of voice behavior from two perspectives.Firstly,at the individual level,it takes the employees work ethic as antecedents,which has not been touched in previous studies.Secondly,at the organizational level,it is supposed to explore the impact on the relationship between work ethic and voice behavior from different level of organizational identification,which is recognized as a regulating variable.Through rigorous empirical analysis,it can be concluded as follows:(1)There was both significant positive correlation between the level of work ethic and two dimensions of Voice Behavior,including promotive voice behavior and prohibitive voice behavior.And the effect on prohibitive voice behavior is stronger.(2)There was positive correlation between organizational identification and voice behavior.Identification of cognitive,affective and evaluation have a remarkable performance in predicting on promotive voice behavior.However,a significant positive correlation is found between prohibitive voice behavior and the affective and evaluation identification,and a low positive correlation when it comes to cognitive identification.(3)Organizational identification level moderates the impact of work ethic on voice behavior.Specifically,high level of organizational identification is able to enhance the positive relationship between work ethic and voice behavior,while low level of which would weaken that relationship.On the basis of the above conclusions,this paper proved the factors may influence voice behavior,puts forward some suggestions for enterprise management practice.Finally,accept the deficiency of this article,at the same time,making a prospect for future related research. |
