With the unceasing deep-going marketization innovation,the competitory of the oil market is becoming more and more fierce.Presently,salary for emploees in state-owned petrochemical enterprises is majorly decided by position rank,the salary system is not flexible enough.Under the background of marketization innovation,this salary system is not suit for it,enthusiasm and initiative of some cmploees in state-owned petrochemical enterprises could not be reasonably developed.How to fully motive employees'activity and then achieve enterprise strategy goal is worthy to study for state-owned petrochemical enterprises.Performance appraisal is an important method for enterprise to motivate their employees.They could be effectively motivated by reasonbly designed performance appraisal system to achieve the enterprise goal.In this thesis,there is a case study on a enterprise belongs to Sinopec,which sells oil,named PT oil company.The question of how to design an performance appraisal system for state-owned petrochemical enterprises arketization innovation.Firstly,the theory of motivation and performance appraisal is arranged by consulting literatures linked.Secondly,present situation of PT oil company is well analyzed,and then we point out the question of lacking motivation functions:unfairness feeling to the performance appraisal,low expectation and efficiency,positive actions could not be lasted.According to the Equity theory,Expectation theory and Reinforcement theory,we give the mentality of how to optimize the present performance appraisal system:to maintain employees' feeling of equity by bring about procedure equity;to structure scientific performance appraisal index system in order to make employees keep high expectation for working assignment;Carry reasonable prize and punishment based on the result of performance appraisal,promote the efficiency to drive employees.Plus,an illustration is given in this thesis:we pick the symbol department of state-owned petrochemical enterprise(oil retail department) as an example,choose Key Performance Indicators and then structure the performance appraisal index system of department,managerial staffs and gas station managers by Analytic Hierarchy Process,and then set up the appraisal standards.Finall,we summarize the questions and experiences of the practicing for performance appraisal model as reference for the same kind of enterprises.This thesis could be structured as follows:the first chapter introduces the study background,content,sense and methods;the second chapter gives the theoretical foundation of this thesis,introduces the core theories:Equity theory,Expectation theory and Reinforcement theory and review the Key Performamce Indicator and Analytic Hierarchy Process;ln the thirdly chapter,we describe the present situation of PT oil company and troubles of performance appraisal.In the fourth chapter,we optimized the present performance appraisal system.The fifth chapter incluces the practise of performance appraisal in PT oil company.The sixth chapter summarizes the conclusion of this thesis and forecast the direction to further in the future.
