At present,the competition among real estate enterprises is becoming more and more fierce,especially in the current downward pressure of the real estate industry.If real estate enterprises want to survive,they must adopt effective performance appraisal management system to fully stimulate the creativity and cohesion of human resources Especially for middle-level managers who are the mainstay of real estate companies,scientific and effective performance appraisal system can not only become the basis for middle-level managers to formulate salaries,but also continuously improve the overall performance of enterprises by improving the performance of middle-level managers.The research on the improvement of performance appraisal system of middle-level managers in Z Real Estate Company shows that if real estate enterprises want to improve their competitiveness,work efficiency and organizational performance,they must change the existing backward performance appraisal system and mode.In view of the performance appraisal system established by middle-level managers,it is necessary to adopt effective scientific means and effective methods in the selection of performance indicators,the development of performance appraisal and the application of performance results.This paper takes the middle managers of Z real estate company as the research object,studies and analyzes the long-term disadvantages of the existing performance appraisal system for middle-level managers and the reasons why performance appraisal is mere formality.In this paper,through the questionnaire form of the current middle-level managers to implement performance appraisal methods,methods,processes and results of the application of a comprehensive survey,through the survey data of the comprehensive statistics and analysis of the objective results,data analysis more comprehensive and real show the Z real estate company middle-level managers of the current performance appraisal work lag behind.By analyzing the problems of the performance appraisal system of middle-level managers in Z real estate company,combining with the actual situation of Z real estate company and the working position and nature of middle-level managers,the paper designs the improvement of performance appraisal system.At the same time,in order to ensure the benign operation of the performance appraisal system,the paper establishes the performance score model and makes correction analysis.It is hoped that the improved performance appraisal system for middle managers of Z real estate company can provide good ideas for other real estate enterprises to establish corresponding performance appraisal system.Based on the reality of Z Real Estate Company,this paper uses the theory and method of performance appraisal to formulate the design idea of performance appraisal system for middle-level managers of Z Real Estate Company.The qualitative and quantitative indicators of middle-level managers' performance appraisal are constructed by using key performance indicators and balanced scorecard.Combining with the complexity of middle-level managers'work and analytic hierarchy process,the weight of performance appraisal indicators is determined.At the same time,360-degree performance appraisal method is used to select the main body of the appraisal,and the-main body of the appraisal carries on the appraisal appraisal to the middle-level managers,and then obtains the appraisal results.The biggest innovation of this paper is that the ? coefficient of work performance correction factor is obtained by analytic hierarchy process,and the ? coefficient is introduced into the score model of work performance index.Through the analysis of the two objective factors of work intensity and post contribution,the correction factor is obtained,which fully guarantees the effectiveness of the work performance score,and is helpful to the reasonable evaluation and subsequent improvement of the performance of middle-level managers in real estate enterprises.
