Under the background of change, business organizations are facing some unprecedented turmoil as well as uncertainty. A timely response and effective enterprise change are the only way to face the challenge and achieve their own development. Although the changes are in different ways, individual improvisation is always the mountain and fountain of organizational change, innovation and timely response. Its goal-orientation and innovation play a irreplaceable role in promoting reaction speed and enhancing business flexibility. Besides, it is an important way to achieve management innovation, technological innovation and institutional innovation. As a result, individual improvisation becomes the topic of common concern of theory research and management practice.Different from other researches about individual improvisation, this paper discusses from the perspective of the meaning of the Construction and cognitive to explore the different effects on individual improvisation under different meaning constructions the organization have. Construction of this logic, not only because organizational change means the change of systems and processes, but also the change of perception and positioning about the organization, as well as the consequent change in individual behavior. How the sense-making affects the organizational identity, and how the organizational identity affects the individual improvisation, whether managers can adjust this process, these are the contents of this paper.Firstly, in the literature review, the paper not only sorts out the related research of sensemaking, leader-member exchange and individual improvisation, but also pave the relevant research framework as the basis for the article framework from a cognitive perspective. Secondly, the article clears the framework and measurement tools. We use questionnaires made in enterprises, and then through surveys, statistics, analysis, test hypotheses to draw conclusions. The conclusions are as follows:1. sensemaking has significant influence on organizational identity. The direction of sensemaking influence has significant influence on organizational identity. The precision of sensemaking influence has significant influence on organizational identity. The interaction of direction of sensemaking influence and precision sensemaking influence has a significant influence on organizational identity.2. Leading members exchange is a moderator between the organizational identity and individual improvisation. Leading members exchange has a positive influence on individual improvisation. Organizational identity has a positive intention for individual improvisation, leading members exchange has a positive effect on individual improvisation. The interaction of organizational identity and leader member exchange has a positive effect on individual improvisation.Under the specific conclusions in the above two parts, the article comprehensive analysis on how the meaning construction situations impact individual improvisation through organization identity. In short, the standardized sensemaking contributes to individual improvisation. Contextualized Sensemaking does against individual improvisation.Finally, based on the research conclusion and the theoretical basis, this paper put forward some management advice, and simply discusses the shortage of the paper and the development direction of the future.
