With the development of market competition pattern, innovation has become the core competitiveness of the organization development.The organization which look forward to achieve organizational change and development will pay more attention to their own innovation.However,organizational innovation is based on individual innovation,personal innovation is an important part of it,individual performance of innovation gives the organization a steady stream of energy.At the same time,team becomes more and more popular in organization as a working form,the flexibility and effectiveness of the team made it important to organization.The innovation behavior of team member is paid more attention.In the team, individual innovation behavior will be affected by the factors of team. Team-member exchange is the overall perception of the interaction between individual member and the rest of the team, it reflects the interaction and cooperation between team members.With support,sharing and feedback,team-member exchange provides a strong basis for individual innovation behavior.In addition,innovation behavior as a performance of individual will be affected by its own characteristics. Goal orientation which respond individual behavior also has an impact on individual innovation behavior, and will be impacted by team atmosphere.Accordingly;the purpose of this paper is to explore the relationship among team-member exchange, goal orientation and individual innovation behavior,and to investigate the mechanism of individual innovation behavior.This study uses the empirical research method,and takes the members in teams as the respondents.330 questionnaires were issued.and 284 valid questionnaires were recovered.We use SPSS20.0 and LISREL8.70 software to analyze effective samples in the way of reliability and validity analysis,in addition,the correlation analysis and regression analysis between the variables discuss the mechanism of team-member exchange on individual innovation behavior.the mediating effect analysis discusses the mediating role of goal orientation between the team-member exchange and individual innovation behavior.The results show that team-member exchange has a positive significant impact on the two dimensions of individual innovation behavior; team-member exchange also has a positive significant impact on learning goal orientation and prove goal orientation.but it has no significant impact on avoid goal orientation. Besides, learning goal orientation and prove goal orientation have a positive significant impact on the creation and implementation of innovative ideas,while avoid goal orientation has no significant impact on both of them.In addition,learning goal orientation mediates the relationship between team-member exchange and the two dimensions of individual innovation behavior; prove goal orientation mediates the relationship between team-member exchange and the creation of innovative ideas but it has no mediating effect between team-member exchange and the implementation of innovative ideas;avoid goal orientation has no mediating effect between team-member exchange and the two dimensions of individual innovation behavior.Based on the research conclusions, team managers need to build a great team-member exchange atmosphere,through the establishment of free and relaxed working environment,managers should encourage team members to conduct open discussion,and establish the correct mode of communication. They should also provide professional training and group activities, which can promote the exchange of team members. Meanwhile, managers need to pay attention to individual goal orientation, improve the the selection and incentive mechanism, which include selecting employees with learning goal orientation and prove goal orientation, taking incentive measures to encourage team members to express more innovation behavior and so on.
