Accompanied with the rapid economic development,people suffered heavy pressures whether at work or in their life,they have to face many psychological and emotional requirements than ever before.Thus,emotional exhaustion has become a common social phenomenon and caused negative social influence nowadays.In the workplace,interaction with leaders is an important part of employees'work,and leaders' negative behavior has become one of the most important factores causing subordinates' emotional exhaustion.On the one hand,while previous researches mainly focus on service employees and customers' interaction,rare researches focus on inner situation of an organization,especially employees' emotion.On the other hand,abusive supervision has become a common phenomenon in organizations,According to the survey on "cold violence in workplace" conducted by the well-known recruit website"Zhaopin" in 2007 and 2009,nearly 70 percent employees said they suffered abusive supervision,and this momentum is becoming worse and worse.The "Foxconn" and"Gucci abuse incident" are partly resulted of leaders' abusive supervision.Based on this background,this study drawing on conservation of resource theory,affective events theory and social support theory to investigate employees' emotional response and emotional state caused by abusive supervision and the moderating effect of different social support situations.In particular,the relationship among leaders' supervision,employees' emotional labor and emotional exhaustion,including:(1)the relationship between leaders' abusive supervision and employees' emotional exhaustion;(2)the mediating effect of emotional labor on the relationship between abusive supervision and emotional exhaustion;(3)the moderating effect of perceived coworkers support on the relationship between abusive supervision and emotional exhaustion.This study adopted a longitudinal research design to test the hypotheses.At time 1,the author herself and entrusted others to send the questionnaires,collected 500 valid enterprise employee data from Nanchang,Wuhan,Shanghai,Beijing,Guangzhou,Jiujiang,Jingdezhen and so on.Three month after Time1,We performed the second investigation by email and finally get 348 valid samples.This study used CITC analysis and a coefficient method to test reliability and validity of measurement scales,employed Hannan single factor test to detect common method bias,adopted structural equation model and hierarchical regression analysis to test the mechanism of abusive supervision on employee's emotional exhaustion.The results showed that,leaders' abusive supervision was positive related with employee's emotional exhaustion significantly;The two dimensions of emotional labor surface acting and deep acting were the mediators of the relationship between abusive supervision and emotional exhaustion;The relationship between Abusive supervision and surface acting was mediated through perceived coworkers support,perceived coworkers support weaken the relationship between abusive supervision and emotional exhaustion.On the basis of this study,the results of this paper can provide some practical implications for managers and employees.First,we must recognize the existing of emotional exhaustion problems in the workplace,employees are suffering a high degree of emotional exhaustion;Second,we must take as much measures as possible to ease the employees' emotional exhaustion,leaders should be aware of their "cold violence"will have a serious negative effect on employees,restrict or reduce their abusive supervision,create cooperation atmosphere in their organizations,and bulid a enterprise culture which encourage colleagues help with each other;Finally,employees should take an active part in trainings about psychological adjustment and pressure alleviation,improve their psychological capital reserves,strengthen their own ability to alleviate psychological pressure,and adjust their emotion regulation ability.
