Leadership has been a hot topic in management field, but the existing researchfocuses on the study of positive leadership behavior. As the recent reports on thenegative behavior of the leader increasing, The negative leadership behavior, such asabusive supervision, gradually become the focus and emphasis of the research in themanagement field. Based on this, this paper selects abusive supervision as the themeof this paper. Existing studies have shown that abusive supervision can produce aseries of negative consequences to employees. Such as organizational commitment,job burnout, voice behavior, workplace deviant behavior, work-family conflict and soon. But recent research does not distinguish these series behavior.This paper arguesthat these acts can be divided into three aspects: individual behavior, individualattitude and individual psychological. Because many researchers have discussed theabusive supervision’s effections on employee behavior, this article will not bediscussed in this aspect. This paper mainly discusses the influence of abusivesupervision on organization commitments which is behalf of the employee attitude,and on emotional exhaustion which is behalf of the employees’ psychological. Inaddition, the recent studies show that the conclusions of abusive supervision study areinconsistent. That is to say there are some moderate variables in the Mechanism ofabusive supervision. Therefore, this paper also explores moderating effects in theprocess of abusive supervision. The recent research shows that the moderate variablesin the Mechanism of abusive supervision including some external factors which isbeyond the control of organization, such as power distance, uncertainty environment,tradition, personality traits. In order to make the conclusion of the study in theoreticalsignificance at the same time without losing the practical significance. This studyselects organizational justice as the organization’s internal factor and perceivedmobility as the organization’s external factors to investigate the moderating effects ofabusive supervision.This paper studies the influence of abusive supervision on organizationalcommitment and emotional exhaustion, and discusses the role of organizational justiceand perceived mobility in the mechanism of this effect. The research object of thispaper is from Nanjing, Suzhou, Zhenjiang of Jiangsu Province’s manufacturingcompanies. We get661valid questionnaires through sample survey methods. We Test the six hypotheses through descriptive statistics, reliability and validity analysis,correlation analysis, regression analysis. The results show that abusive supervision hasa significant negative effect on organizational commitment, and a significant positiveeffect on emotional exhaustion, and the organizational justice has a significantmoderating effects in this mechanism.While the perceived mobility doesn’t have asignificant moderating effects in this mechanism, is inconsistent with the conclusionof foreign scholars Tepper’s. This paper argues that the reason for this difference maybe provided by the following: labor market conditions, the special period of thesurvey-the post-crisis era, China’s traditional culture difference. Finally, We discussthe conclusions of this study and made a purposive interpretation of it. Based on theconclusions of this study, we also give the recommendations to the management ofenterprises. At last, we discuss the the innovation, limitation of this paper and theprospects for future research.
