| In today’s knowledge-intensive economy era,an enterprise’s capacity of creating,identifying,sharing 和 applying knowledge would affect its competitive advantage directly.As knowledge workers are increasingly becoming the foundation of enterprise development,many enterprises are now confronted with a big challenge,that is,how to connect various distributed knowledge which is embedded in employees 和 motivated them to share their knowledge voluntarily so as to have positive impacts on employees’ job performance,and even the organizational performance.Traditional knowledge management systems such as data warehousing and decision supporting system could improve an enterprise’s knowledge management level to some extent,however,they still have difficulty in facilitating the effective communication and collaboration among employees even though these technologies get matured enough.Recently,the use of social media technologies—such as blogs,wikis,social networking sites(SNS),social tagging,and microblogging—is proliferating at an incredible pace.Against this backdrop,enterprise social media which mimic popular SNS in look,feel and functionality are widely implemented within organization for business use to enables employees to connect and collaborate through computer mediated communication and to form online communities,thus,to improve an enterprise’s knowledge management level.Employees use enterprise social media platform to communicate with other colleagues or observe documents uploaded by others and communication initiated by others,which would help the formation and development of transactive memory systems.The transactive memory systems are important factor for employees to identity experts who have knowledge in a specific domain and to ensure tasks executed successfully.As a matter of fact,the formation and development of transactive memory systems is attributed to the organizational climate on knowledge sharing.When employees really feel such organizational climate,they would be influenced to use enterprise social media platform to exchange information and share knowledge.Only after that,the knowledge is possible to be transferred from the knowledge sources to the knowledge receivers.Thus,based on the theoretical framework about "organizational climate—transactive memory systems一knowledge transfer—job performance" and previous research work,this study proposed a research model and then examine the model by using SPSS and AMOS statistic software and some statistic methods.All in all,the conclusions of this study are as follows:(1)Favorable organizational climate could facilitate the formation and development of organizational transactive memory system;Organizational climate is a key driver of knowledge sharing behavior.In the virtual environment supported by information technologies,knowledge sharing behaviors would be activated and liberated,however,without appropriate organizational climate,it would be difficult for organizations to create the conditions for sharing knowledge.and sharing knowledge would develop transactive memory systems.Influenced by the organizational climate that encourage the adoption and implementation of the enterprise social media platform,use of enterprise social networking technologies can facilitate knowledge sharing behavior and increase the accuracy of people’s meta-knowledge(knowledge of "who knows what" and "who knows whom")at work.Meanwhile,the affordances—"visibility and association" of enterprise social media platform also provide technical support to exchange and share knowledge among users.Based on previous researches and related theories,this study proposed four dimensions of organizational climates:perceived network size,fairness,openness and affiliation and proved that organizational climates are the antecedents of the formation and development of transactive memory systems by the means of quantitative research.(2)Organizational transactive systems would improve employees’ job performance;Transactive memory system is a kind of meta-knowledge while enterprise social media platform could enable the communication among employees,documents,communication partners and one’s social network to be openly visible,therefore,the third party would acquire the meta-knowledge and then learn "who knows what" and"who knows whom" indirectly through the use of enterprise social media platform."Who knows what" refers to an awareness which is acquired by third party from observing others’ communication messages or various uploaded documents.Increased accuracy of "who knows what" would help employees know what expertise or specific knowledge do their colleagues have;"Who knows whom" refers to an awareness which is acquired by third party from observing users’connection lists,history of dialogue or lists of project members.Increased accuracy of "who knows whom" would help employees expand their social network in the organization with the help of technical support of enterprise social media platform.By learning vicariously rather than through experience,workers can more effectively recombine existing ideas into new ideas and avoid duplicating work,leading to the improvement of their job performance.This study proves that organizational transactive memory systems would facilitate the improvement of individual’s job performance.(3)Organizational transactive memory systems,through the mediating effect of knowledge transfer,positively affects individual’s job performance.Knowledge transfer describes the process about transferring the knowledge from the sources to the receivers.When the receivers totally understand the complicated and sophisticated knowledge and could apply them in work practices,that means the process of knowledge transfer is finished.Given the existence of tacit knowledge,knowledge receivers sometimes can’t apply knowledge he gets directly into practices because he may lack the capacity to decode that knowledge even if he knows the sources,which means he needs to talk with the sources more in order to absorb that knowledge in total.Therefore,knowledge transfer plays an important role in testing the absorptive capacity of the receivers,which has the positive mediating effect on the relationship between organizational transactive memory systems and individual’s job performance.This study proves that organizational transactive memory systems,through the mediating effect of knowledge transfer,positively affects individual’s innovative performance.
