| With the development of market economy, women play an increasingly important roles in the workplace.However, most of the women are suffer from gender discrimination in employment. Compared with the men, the women have less opportunities for promotion, and their salary level is lower. And in the process of career development, most women will soon in a state of career plateau.Gender Discrimination and Career Plateau are fully discussed,but a few researchers discusses the influence on women’s subjective well-being.At the same time, the research suggests that psychological capital is the protective factors of subjective well-being.Therefore, this study constructed with gender discrimination and the career plateau as independent variables, professional women’s subjective well-being as the dependent variable, and the psychological capital as a intervening variable, to explore the relationship between them.Aims to make clear the relation between gender discrimination and career plateau, and discusses the effect of them on professional women’s subjective well-being, verify the protective effects of psychological capital.To optimize the human resources management,and improve the professional women’s subjective well-being.On the basis of fully review, choose a reliable measurement of the reliability and validity of the questionnaire and summary for the Female Career Status and Subjective Well-being Survey Questionnaire, including five parts:Demographic Information, Gender Discrimination Questionnaire, Career Plateau Questionnaire, Psychological Capital Questionnaire and Index of Well-being.Through the web and print the questionnaires to survey 382 professional women, to discusses the influces of career plateau and gender discrimination to career women’s subjective well-being, and the mediating role of psychological capital. Adopt SPSS software to analysis the data, and the conclusion is as follows:(1) The scales in this research had good reliability and validity; they were suitable for the professional women.(2) There are significant differences on the demographic variables for Gender discrimination, Career plateau, Subjective well-being and Psychological capital.(3) The women that perceived more gender discrimination are easily reached plateau.(4) The women who perceived gender discrimination or in the career plateau have less happiness; In contrast, the women who have more psychological capital have more happiness.(5) Psychological capital、hope and optimism can effectively buffer the negative effects of gender discrimination on the subjective well-being.(6) Psychological capital can effectively buffer the negative effects of the career plateau, content plateau, hierarchy plateau on the subjective well-being.Above all conclusion reveals the influence of the gender discrimination and career plateau on the subjective well-being.This research put forward some suggestions from the aspects of society, organizations and individuals. |
