Nowadays, under principal management research, researcher usually neglects school middle management practice research. But it is undeniable that the middle managers play important roles in school management. They are transformer of principals' idea, and implementer of school administrative affairs. So the research of this group has great value in both theoretical level and realistic level. However, by the traditional bureaucratic organization model, middle managers almost become the vassal of higher-level leadership, they ignore to organize equal, respect and understandable dialogue in their management activities. Till the emergency of the theory of dialogical management, which provides a new road for school middle managers that can re-understand of themselves, examine the relationship between the members of the organization, and ultimately shape the dialogical manager.Based on the theory of dialogical management, the new paradigm of dialogical education management is generated by multiple paradigms, regards dialogical relationship of education management as starting point, then studies and constructs the dialogical managers and organizations that show interactive subjectivity, meaning share. Based on it, this paper systematically explains the paradigm of dialogical education management, secondly, studies dialogical relationship of school middle managers between regular management and crisis management by changing roles and occasions, which can clarify the relationship between middle managers and school principal, class teachers and students. Thirdly, making an investment of the dialogical atmosphere and management structure of Nanjing Z primary school, finding some problems of middle managers between formal dialogue and informal dialogue, such as common problems of splint phenomenon, teacher silence, lack of time, and some special problems like the negative dialogue caused by narrative administrative channels.In conclusion, his paper gives the following suggestions to the realization of the dialogical school middle managers: Through the cultivation of dialogical consciousness and the promotion of professional knowledge, forming the mechanism of self-dialogue; Adhering to the rules of participation, commitment and reciprocity,to establish the concept of interactive subjectivity, which beyond themselves but keeps independence; Forming a fair, democratic, empathetic, optimistic dialogical organization, keeping a correct attitude to treat marginal groups and organizations conflicts, expecting overall transformation of school to promote the realization of dialogical middle managers.
