The development and reform of organizational routines is emerging to organize the study field of hot issue. Organizational routine is the carrier of organization knowledge, ability and knowledge is the key to the organization through external knowledge to raise their ability. A growing technological progress and competition pressure increases the demand for efficient practice organization, many organizations use a small team to perform critical tasks, make team become the center of the organization's practices in the development and improvement. Existing research shows that generated through learn practices can significantly promote the effectiveness of the organization. So, conversely, the team way to learn is how to use reference development practices? Academics have attention to the process itself and the case for research, discovered through learn the development practice of "find-copy" two-phase model, but because of environmental differences, many teams could not generate new practice directly by replication mechanism; the process model is too simple.This research adopts the exploratory case study method, a pharmaceutical company in Chongqing high-tech park in Chongqing new north zone(CNNZ) prototype drug import team as the research object, from the evolution of organizational routine development and vicarious learning perspective of induction and analysis of the use for reference to develop routines, and by reference to study the process of development practice. Through within-case and across-case analysis, this paper identified four stages of routine development by vicarious learning: finding, transformation, using and sustained using.. Finding, the main activity is to identify reference object;transformation, the main activities is to understand the digestive based on the experience of the object of knowledge; using, the main activity is based on the experience of the object of knowledge into their own practice; sustained using, the main activity is judge whether to continue to use the new practice. Second, through the same repetition and theoretical emersion completed pattern matching, finds the internal system about how learning drives the development of organizational routines, finally draws the outline of organization development and team practice, learn about evolution process model. This study suggests: practice agents of subjective initiative in organizational routines play an important role in the process of dynamic evolution; and if you want to form through developing learning practice ability, team need to be optimized different sub-skills for four stages learning; Interact with the reference object collaboration is very important to the learning process.
