With the deepening of the reform of financial system in our country, the development of commercial Banks is facing more and more crises and challenges, the crisis and challenges for the increasingly fierce competition between Banks, and Banks competition is marketing and service. Customer managers as the vanguard of marketing and service, take the important role of public relations and communication service, but some of the domestic commercial bank customer manager management team's salary management system is not sound, a direct impact on the long-term and stable development of customer manager team, will affect the core competitiveness of the commercial bank marketing.Collect literature material in this paper, field investigation, questionnaire investigation, experience summary and other research methods, on the basis of the existing salary theory, method of performance appraisal theory, combined with Z bank Tianchang branch of the existing related data and information, analysis of Z bank Tianchang branch due to lack of old-fashioned, reform management way and do not take the aspects such as the leadership of the reasons caused the customer manager compensation incentive insufficiency, the qualitative evaluation has the subjectivity, lack of some key performance indicators and some of the product appraisal value orientation is not clear.This article research results are:improvement of Z Tianchang branch bank customer manager system, determine the customer manager compensation with duty paid, in order to get information, to performance award, the basic principles of salary change, to pay grade management of customer manager team, improving incentive pay system; improvement of Z bank Tianchang branch account manager qualitative assessment system, to the customer manager work attitude, work responsibility and work quality for 360° Angle of evaluation, focusing on job responsibility to examine the implementation; improvement of Z bank Tianchang branch key account manager performance evaluation system, optimizing the key index quantitative assessment index, perfect the non-performing loans collect quantitative assessment, establishing high quality customers to promote interests distribution mechanism, makes the value of customer manager work guide more clear.
