Job burnout is a phenomenon that enterprises can not avoid. The behaviors of leaders play an important role in the behavior of employees , especially in transformational leadership theory which take the center part of leadership theory. It is an ignored but crucial issue that how transformational leadership affects job burnout.Generally speaking , people's behavior and attitude was dominated by ideological or psychological factors, the study also shows that transformational leadership should affect psychological experience of the impact-psychological empowerment. However , There are seldom researches about the impact of transformational leadership and sychological empowerment to job burnout. From a psychological point of view interpretation of authorized employees transformational leadership style, job burnout mechanism of the inner line from the psychological point of view to understand human behavior in practice, just as Maslow, Herzberg, etc. from the incentive to explore the needs of people issues and research.It is discussed how transformational leadership and sychological empowerment have an impact on job burnout by investigating 146 employees on line in Hangzhou area. The research is on the assumption that they have correlation relation, mediated relation, control action and moderator action. We use correlation analysis, hierarchical regression and two-factor analysis of variance and draw the following conclusions:(1)job burnout directly affects psychological empowerment, transformational leadership does not directly affect job burnout, but the transformational leadership through the role of psychological empowerment on job burnout plays better. Psychological empowerment is not only affects transformational leadership, but also affected by other variables. The age plays an independent role on the psychological empowerment, and the higher ones of age is higher than the lower ones on levels of psychological empowerment. Psychological empowerment affects job burnout, but burnout is also affected by other variables .The unmarried ones has higher feel of job burnout than the married ones,and the age would change the the relationship between of psychological empowerment and job burnout.(2) cynicism is actually authorized by meaning of work , autonomy, self-efficacy directly,and has no direct relationship with the various dimensions of transformational leadership , but the various dimensions of transformational leadership through the meaning of work, autonomy , self-efficacy on the role of cynical play better. The meaning of work, autonomy, self-efficacy is not only by the transformational leadership of the impact of various dimensions, but also affected by other variables. The education plays an independent role on self-efficacy and cynicism,and changes the relationship of the meaning of work, autonomy, self-efficacy that between cynicism.(3) exhaustion is actually affected by the three dimensions of psychological empowerment, which is autonomy, self-efficacy,but not affected by charisma and inspirational motivation of transformational leadership , but charisma and inspirational motivation of transformational leadership wil play better througu the meaning of work, autonomy, self-efficacy.The meaning of work, autonomy, self-efficacy are not entirely authored by all the dimensions of transformational leadership, but also affected by other variables. The ones of higher education level is higher than the lower ones on self-efficacy. The meaning of work, autonomy, self-efficacy have a direct impact on exhaustion, especially the meaning of work, while failure is also affected by other variables. The unmarried ones is higher than married on exhaustion; the higher educate level ones is higher than lower educate lower on exhaustion; sex will change the relationship between autonomy and exhaustion.(4) Inefficacy is partly affected by the various dimensions of transformational leadership , mainly due to the direct impacts of the various dimensions of psychological empowerment , but the various dimensions of transformational leadership play better through the various dimensions of psychological empowerment. The various dimensions of psychological empowerment are not completely subject to the various dimensions of transformational leadership, but also the impact of other variables. the higher educate level ones is higher than lower educate lower on inefficacy. The various dimensions of psychological empowerment plays a direct impact on inefficacy, especially self-efficacy,meanwhiles inefficacy is affected by other variables. The higher educate level ones is higher than lower educate lower on inefficacy; Age will change the realationship between influence of work and inefficacyFrom the study ,we found that, in order to reduce the feeling of job burnout, we must start from the psychological empowerment. As a leader who want to improve performance, he must be good at creating a feeling of psychological empowerment for the staff, and this feeling stronger, the job burnout lower. At the same time, we should also take into account the individual characteristics of employees to reduce staff burnout.
