In order to adapt to the complex internal and external environment,to ensure that the organization's built to last,modern organization will be introduced to the innovation of organization and management theory,organizational change arises at the historic moment.Organization through reform to achieve the "software" and "hardware" update and improve,realize the benign development of the organization.In the existing organizational change research,scholars mainly based on the macro perspective,the research object to choose for organization level and system level related issues,ignoring the relative micro and macro situation,namely the organization of a single individual influence on organizational change,especially in the organization staff.Based on such reality,this paper on the basis of the reading of vast amount of literature,from the perspective of psychological ownership,in order to explain the employee behavior change position of path,reveal the staff changes caused by changes in cognitive attitude,eventually produce change behavior mechanism for the formation of the "black box".In this model,on the basis of explanation of the different types of change for the different effects of employee behavior,designed to provide opinions and Suggestions for modern organization,help an organization to achieve organizational change,achieve the desired change.First,this study applies the literature reading method of combing and summarizing the existing literature,including organizational change,psychological ownership and change behavior research theory,the "cognition,emotion,behavior" logical model,establishes the psychological ownership as the core variables of "cognitive behavioral model,with the help of the concept of psychological ownership to explain the evolution of cognitive behavior.In constructing a model on the basis of design the questionnaire and questionnaire in shanxi area,the actual recycling effective questionnaire 266,using SPSS 17.0 statistical software to deal with data obtained,finally get the research conclusion is as follows:(1)Employee organizational change cognitive change support to the staff present a significant positive correlation,change to resist not showed significant relationship with employees.This means that the employee behavior position selection is part of the explanation,organization by improving the employees to change significance and effect of cognition,can effectively motivate staff support behavior change.In addition,because the relationship between cognition and resistance to change has not been explained,employees boycott change option motivation needs further research.(2)Psychological ownership as intermediary variables exist in the relationship between cognition and support behavior change and play a mediating role completely.Psychological ownership contains organize psychological ownership and psychological ownership,studies confirm these two dimensions are completely intermediary role.(3)Organizational change intensity(gradual type/revolution type)in employee psychological ownership and employee behavior play a regulatory role between positions,different change scenario,the employee behavior differences between the choice of the position.(4)Demographic variables are the variables in the model,the characteristics and the differences between variable section.Such as gender,men than women have higher cognitive change;Time,age and cognitive level and change in the relevant working life,namely as the growth of the age and working years,employees on the degree of cognitive change all the more complicated;To accept education degree,the staff on the degree of cognitive change is proportional to the employees;Position,the higher the level of change is likely to support,etc.;Organization category for change significantly influence of cognition,the organization scale and the cognitive change no showed significant relationship.
