| With the gradual streamlining of the organizational structure and the prevalence of empowering employees,upward influence is particularly important.Upward influence is the process by which subordinates use various strategies to influence their superiors in a planned way.The validity of the influence tactics,that is the extent to which the influence tactics help to succeed in influencing superiors,plays an important role in enhancing the influence of upward influence.Studying the validity of upward influence tactics is important for both individuals and organizations.On one hand,effective upward influence enables subordinates to gain personal interests and the support of their opinions by their superiors,to improve their image as well as their work performance,to realize self-value.For superiors,effectively accepting the ideas from subordinates can avoid continuing walking in the old steps and seclude themselves,ease the decision-making pressure,improve their work efficiency,enhance individual leadership while benefiting the organization.On the other hand,by effectively receiving the information from the bottom,it will help the organizations to improve the scientificalness of the decision,to strengthen their cohesion,to encourage talents to come out and enhance organizational performance.Based on this fact,this paper traces the origin,starts from the whole process of the upward influence “tactics use-----the tactics validity”,and focuses on the validity of the tactics in the organization.This study adopts a methods which combining qualitative and quantitative research.On the basis of upward influence theory,leadership theory,organizational theory and other related research,using the methods such as questionnaire survey,exploratory and confirmatory factor analysis,correlation analysis and variance analysis,this paper firstly constructs and verifies the theoretical model,and then discusses the relationship between the using of the influence tactics and the validity,at last,under the influence of leadership style and organizational culture,examines the differences in the superiors’ evaluation of the tactics effect and the psychological and behavioral characteristics of the superiors.Through empirical research,this paper concluded the following three conclusions:Firstly,under the Chinese culture,there are six commonly used upward influence tactics in organization,namely rational persuasion and work performance,direct coercion,resorting to regulation,upward appeal,lure and guanxi tactics.The validity features of the upward influence tactics are shown.In general,the rational persuasion and word performance tactic is most effective,but the direct coercion tactic is invalid.Secondly,the research on the relationship between the frequency of the use of upward influence tactics and the validity of these tactics shows that there is no significant correlation between them.That means "frequency" and "effective" are two different things.We can not use the tactics frequency to replace the tactics effect,and to predict the validity of upward influence tactics.Thirdly,based on the study on the relationship between leadership style as well as organizational culture and the validity of upward influence tactics,we could conclude that leadership style and organizational culture have an impact on the validity of the tactics,but the interaction between the two groups was not significant.Specifically,for guanxi tactic,the implementation effect for team maintaining leadership and virtuous leadership is better than that for goal-oriented leadership;the implementation effect in innovative and supportive organizational culture is better than that in bureaucratic organizational culture;for upward appeal tactic and lure tactic,the implementation effect in innovative and supportive organizational culture is better than that in bureaucratic organizational culture. |
