In daily life and workplace work,errors are always considered bad,but they are inevitable.Due to the complexity of the external environment of the organization and the ability of employees within the organization,the occurrence of errors is more common in organizations.Errors can cause significant losses to the organization such as time loss and performance degradation,and even lead to the demise of the company.Therefore,how to deal with errors becomes an important problem in organizational management practices.Organizations can manage errors by creating an error management climate and manage different organizational errors through open-ended,blame-oriented two different types of error management climates.Appropriate error management climate helps companies to reduce the negative impact of errors and play a positive role in error.On the contrary,improper error management climate will amplify the negative effects of errors,increase the impact of errors,and give enterprises a more serious blow.In order to help companies create an appropriate error management climate,it is particularly important to understand the antecedent variables that influence the climate of error management.In recent years,the research on the influence of leadership style on organizational culture and organizational climate has become a hot spot for scholars at home and abroad.First,leadership style as an important external manifestation of leaders has a profound impact on organizational culture and employee behavior,and even directly determines the climate of error management.On the other hand,organizational culture has a negligible effect on the creation of an organizational error climate.Third,organizational culture plays a mediating role in the relationship between leadership style and other organizational specific(such as security,innovation)climate.Then,in the field of organizational errors that belong to the special field of the organization,does the organizational culture continue to play a similar role? Regrettably,it is not clear enough for scholars to sort out the relationship between the above three,and related research is more concerned with Western leadership styles and less attention to local areas.The paper relies on the National Social Science Fund Project “Research on the Influence Mechanism and Countermeasures of Error Management Climate on Enterprise Innovation Behavior”(Project No.:12CGL049),focusing on the Chinese cultural situation,mainly discussing the influence mechanism of paternalistic leadership on the error management climate,with a focus on the mediating role of organizational culture.Based on the archiving of domestic and foreign literatures in the early stage,combined with social exchange theory and follow-up theory to construct a theoretical framework,and put forward relevant hypothesis testing.Using the sample data of 616 middle and high-level managers,the specific influence of parental leadership,organizational culture and error management climate was examined.The results show that: 1 The benevolent leadership is promoting the formation of an open-oriented error management climate(constrained treatment and tolerance and compassion),and the leaders of the German leadership are promoting the formation of an open-oriented error management climate(analytical solution and prevention of recidivism).Authoritarian leadership or moral leadership can Directly promote the formation of a blame-oriented error management climate.2 Employee-oriented organizational culture part of the relationship between the benevolent leadership and the open-oriented error management climate(the contingency treatment,tolerance and compassion),the employee-oriented organizational culture completely intermediaries between the moral leadership and the open-oriented error management climate two dimensions(analytical solution,prevention Re-offending)relationship.On this basis,the management enlightenment is proposed: according to the type of enterprise,enterprises should choose leaders of different styles,formulate strict or loose enterprise systems,develop corresponding organizational culture,promote the formation of appropriate error management climate,and then promote the organization.Performance and expansion of business development.The thesis enriches the research framework of error management climate,and provides a new research perspective for organizational error field,supplementing and refining the error management theory.At the same time,the research results can also provide reference for enterprise managers to formulate and implement management practices,help organizations achieve the dual goals of management control and learning development,and further gain advantages in competition in the same industry.
