Organizational citizenship behaviors (OCB) have emerged as a popular area for study in organizational behavior and enterprises. The research results have been played an important role in promoting the effectiveness of the organization. The purpose of this study is to discuss the dimensions and predictors of organizational citizenship behavior of employees in Chinese culture context.We hypothesize that attitude variables, impression management and cultural values would predict OCB in Chinese culture, and these predictors would see as moderator or mediator between attitude variable and OCB, and finally discuss the influence to organizational and individual performance. Through semi-structured interviews to 6 employees from 4 enterprises in Guangxi, identified articles reporting and literature research on OCB, final design the state-own OCB questionnaires.156 employees and their supervisors from 9 companies took part in the research. The research use hierarchical regression structure to analyze the data.Disscuss and scale the main affection, moderate or mediate among attitude variable, IM, Individualism-collectivism, power distance, interpersonal relationship harmony.Demonstration result indicated that firstly we find organizational justice is not the only predictor of OCB; Organizational commitment is more robust than organizational justice. IM and cultural values including interrelation harmony are also significant predictors; secondly we find that correlation between commitment perception and OCB is moderated by IM, personal trait and some cultural values including IC and PD.
