The big data era requires companies to have greater adaptability and flexibility to meet the attendant opportunities and challenges.Dynamic changes in the environment require more active participation of employees in the management decision-making.In addition,the increase in competition also enables companies to recognize the importance of the work team.Employees as the backbone of the team,have a better understanding of the root causes of team problems.However,in the reality of management practice,it often appears "emperor new clothes" phenomenon.Even if the staff has creative suggestions,they may also keep silence because various reasons.Employee silence at work not only can reduce their own work initiative,but also reduce the team's creativity and affect the effectiveness of business decision-making.Therefore,how to make employees out of silence and courage them to make suggestions,to make the team vitality,to maintain business ever growth,has become an important issue.The behavior of employees is not only influenced by the internal factors such as their own character,but also will be closely related to the external factors such as the surrounding environment.Leadership,as a key situational factor,plays an important role in the adjustment and revision of employee behavior.Most of the research has focused on the leaderships in Western culture,such as transformational leadership,supportive leadership.However,the leadership behavior and the values of Chinese employees are clearly different from those of Western countries.Authoritarian leadership based on the traditional Chinese culture,the accumulation of a strong oriental color,highlighting the differences between the leaders and employees in East society.The study on authority leadership and employee silent behavior under the situation of China has more practical value and guiding significance.In addition,in the work team,leadership on the shaping of the ethical atmosphere has a role that cannot be ignored.Leaders put their own moral values into the team,thus forming a specific ethical atmosphere.Employees change their behavior by its influence.Therefore,based on the practice of Chinese enterprises,combined with the role of ethical atmosphere in the team,this paper explores the impact of authoritative leadership on employee silence behavior from the perspective of self-determination theory and social control theory.Based on the questionnaire survey of 225 employees of 75 teams in five cities,this paper uses SPSS 20.0,Mplus7.0 and HLM6.0 to carry out empirical analysis.The results show that:authoritative leadership has positive effect on employee silent behavior;the relationship between instrumental ethical climate and employee silence behavior is positively related;the instrumental ethical climate mediates the relationship between authoritative leadership and employee silent behavior;the team trust has the moderating effect on the relationship between the authoritative leadership and the instrumental ethical climate,that is,the high level team trust weakened the positive relationship of authoritative leadership and instrumental ethical climate.
