The banking industry plays an important role in the country's economic system,under the situation of China's new normal,to meet the diversified needs of customers and deal with the interest rate liberalization,financial disintermediation and other external environmental changes and challenges,Chinese banking conform to the trend of economic development,and continue to promote the strategic transformation,adjust the organization structure,actively explore the differentiated competition and comprehensive management.However,the change of the organization is bound to bring a series of management problems,how to find and solve the problems in timeand achieve the sustainable development,has become the research focus of modern enterprise research.Based on the domestic and foreign research,the paper put forward two hypothesis.Through the statistical analysis method,we draw a conclusion that organizational structure and culture have significant impacts on the implementation of performance management.Takingthe DD Bank of Liaoning Provinceas the research object,the organizational structure and culture adjustment as the research background,to analyze the expected goals of organizational reform and its requirements on performance management.Using questionnaire,interviews and other research methods,from performance plan building,performance feedback and coaching,performance appraisal,performance fairness,performance salary,performance interview and results application 6 dimensions to analyze the current problems existing in the DD bank employee performance management,including the performance wage coefficient is not appropriate;assessment standard for evaluation is not reasonable;performance evaluation method is lack of flexibility;performance management is lack of employee participation and commitment;performance plan and index set unreasonable;performance feedback is not sufficient;inappropriate choice of appraisal person;single application of performance results and managers' cognitive bias.On this basis,the paper puts forward the direction of improving the performance management,and the cultural,institutional,organizational,personnel guaranteeconditions that can make the improvement measures be carried out smoothly.The study has certain reference value to the reform and innovative development of the commercial bank.
