Organizational socialization is one of the indicators to measure the adaptability of employees.After the new employees joining an organization,they may feel stressed or anxious facing the uncertainty of the environment,which leads to the turnover or the decrease of commitment.Therefore,it is essential to clarify the influencing factors and the mechanism for organizational socialization,which can provide ideas for the development of employees and enterprises and help the employees to integrate into the organization.This current study mainly discussed the influencing factors of socialization and mechanism of new employees from the aspects of individual and team.Firstly,for the individual factors,this study analyzed the impact of future work self salience and proactive behaviors on the organizational socialization;Secondly,the multilevel structural equation model was used to explore the effects of shared leadership and team-member exchange on socialization on the group level.Finally,the author also analyzed the stability of these two aspects by integrating them into one model simultaneously.The results showed that:(1)At individual level,the proactive behaviors of new staff played a partial mediator between the future work self salience and organization socialization;(2)At group level,the cross level mediating effect of team-member exchange existed in the process of shared leadership influencing socialization;(3)The team-member exchange on the team level played a full mediator between the shared leadership and socialization of the organization,and at the same time,the future work self salience affected the socialization through the proactive behaviors and also had a direct effect on the it at the individual level in the integrated model.
