With the rapid development of society,the organizational structure of enterprises tends to be increasingly flattened and networked to meet the demand of organizational development,which inevitably leads to a shift in leadership style.At the same time,in the information era of Internet plus,on the one hand,individuals can not grasp all the information and knowledge to make accurate judgments while coping with rapid changes.On the other hand,each individual also has the opportunity to become an expert in a particular field.As a new type of leadership different from traditional vertical leadership,shared leadership has gained more and more attention from researchers.Shared leadership emphasizes on the interaction among and impact from each team member.This kind of interaction fits with the Internet era and will likely be increasingly applied to future business management as a new type of leadership that can achieve outstanding results.Although vertical leadership is likely to remain,it will also increasingly be common that leadership is shared by team members.Therefore,it is of great significance to discuss the emergence shared leadership deeply and comprehensively.However,shared leadership from team members not only requires team members have the willingness to share leadership,but also requires shared leadership skills.Therefore,based on the literature reviews of domestic and foreign scholars related to shared leadership and competency,this thesis discusses in depth the conceptions,influential factors and results of shared leadership competency.First of all,this dissertation developed the concept and measurement of shared leadership competency.It proposed that shared leadership competency is composed of three dimensions: participation ability,motivation ability and influence ability.The reliability and validity of shared leadership competency were also examined.Through combining previous literatures on shared leadership,this thesis proposed the three-dimension construction of shared leadership competency based on the concept of shared leadership,which are participation ability,motivation ability,and influence ability.I then developed an initial shared leadership competency scale of 20 items.For thetest,I collected 234 questionnaires and conducted exploratory factor analysis(N = 117)and confirmatory factor analysis(N = 117)to explore and verify the shared leadership competency measurement.With the exploratory factor analysis,the number of items was reduced to 16,which was the final measurement.Also,the confirmatory factor analysis and validity analysis of the other half of the sample(N = 117)showed that the shared leadership competency scale developed in this study was reasonable and effective.Secondly,based on the Social Information Processing Theory,this dissertation explored the factors that facilitate the development of shared leadership competency,and mechanisms between them.From the definition of shared leadership,it has a relational attribute.Therefore,I chose Leader-Member Exchange(LMX)and Team-Member Exchange(TMX),both of which are based on the Social Exchange Theory,as the antecedents of shared leadership competency,and discussed the influence mechanism between LMX / TMX and shared leadership competency.Further,I also proposed team learninggoal orientation as a team-level moderator which formed a cross-level moderating model.With the sample of 104 teams which include 411 employees and 104 supervisors,this dissertation examined the relationship between LMX/TMX and shared leadership competency and the moderating effect of team learning goalorientation as well.The results of data analysis showed that both LMX and TMX positively affected shared leadership competency,and team learning goalorientation strengthened the relationship between LMX/TMX and shared leadership competency.Thirdly,this thesis demonstrated the effects of shared leadership competency on shared leadership and team effectiveness.It discussed whether shared leadership competency can inspire more shared leadership behaviors,which would successively enhance team task performance and team creativity.Also,it further discussed the conditions under which shared leadership competency would be more helpful for the emergence of shared leadership,and the mechanisms between shared leadership competency and team creativity/task performance.With the data analysis,this thesis demonstrated the positive effects of shared leadership competency on shared leadership,team task performance and team creativity,as well as the mediating role of shared leadership plays between shared leadership competency and team creativity/task performance.What's more,it proposed that team participation safety not only moderated the relationship between shared leadership competency and shared leadership(which was supported),but also the indirect effects of shared leadership competency on team creativity/task performance through shared leadership(which were not supported).Based on the conclusions of the research,the innovative points of this dissertation are as follows:a.It proposes the concept of shared leadership competency,and develop and validate a three-dimension construct and measurement of shared leadership competency.b.Based ontheSocial Information Processing Theory,this thesis proposes the relationship between LMX/TMX and shared leadership competency.At the same time,it also examines the moderating role of team learning goal orientation,which are all empirically tested.c.It explores the role of shared leadership competency plays on team outcome variables such as team task performance and team creativity.It further reveals the black box linking shared leadership competency to team task performance and team creativity,which demonstrates the indirect effects of shared leadership competency on team task performance and team creativity through shared leadership,also the moderating role of team participation safety plays between shared leadership competency and shared leadership.To sum up,this thesis promotes the research of shared leadership competency,and the findings have important theoretical contributions and practical implications.Theoretically,by the study on the concept and dimensions of shared leadership competency,it extends the research on the possibility and effectiveness of shared leadership,which plays an important complementary role to the current leadership theory,especially the improvement of shared leadership theory.Through the research on the antecedent variables and outcome variables of shared leadershipcompetency,the dissertation enriches the Social Exchange Theory and the influencing factors on team performance and team creativity.Practically speaking,organizations could utilize the validated measure of shared leadership competency to understand the possibility and effectiveness of team members exhibiting shared leadership.It also helps teams to select appropriate team members.What's more,organizations could also improve team shared leadership through setting effective training programs.
