Recently,the destructive leadership behavior in organization has become more and more common,Employees often complain about supervisor's aggression and hostility,cold violence and abuse in workplace caused a series of negative impact on the organization and members of the organization.However,the theory of leadership has been more focused on the positive aspects of leadership behavior for a long time,and less attention has been paid to the study of negative leadership behavior.As a typical representative of destructive leadership,abusive supervision has drawn attention in recent decades.At the same time,in the era of borderless career,more and more people pay attention to their career success.To investigate relationship between abusive supervision and career success has important theoretical value and practical significance to improve leadership behavior,promote individual career success and improve organization performance.There is no research on the impact of abusive management on career success.In this study,we investigated the relationship of abusive supervision and career success,and the mediating role of the leader-member exchange(LMX)and work engagement,thus we purposed a serial mediation model.Using data from 746 employees who came from two large hospitals in Northwest China,measured the variables of abusive supervision,work engagement,leader-member exchange,career competence and career satisfaction.The data were analyzed by correlation analysis,confirmatory factor analysis and structural equation modeling using SPSS16.0 and mplus7.0 software.The results show,(1),abusive supervision was negatively related to career success,leader-member exchange,and work engagement.(2)leader-member exchange fully mediated the effect of abusive supervision on career success and work engagement.(3)work engagement partially mediated the effects of leader-member exchange on career success.(4)abusive supervision could affect career success through the serial mediation effect of leader-member exchange and work engagement.Therefore,we believe that the organization not only needs to avoid abusive supervision,but also can promote individual career success through training of good relations between leaders and subordinates,and through enhancing work engagement of the staff.The results of this study contribute to the research on the effectiveness of abusive supervision,and provide a new perspective for the study of the influencing factors and mechanism of career success.
