In recent years, domestic securities industry meets a rapid development opportunity under the background of regulatory relaxation and rapid development of financial innovation, but also face the issues such as increased competition and risks which were induced by the market volatility and rising of the Internet finance. The securities industry is based on talent and knowledge, so talent and knowledge employee efficiency competition has become an important part for securities companies to maintain market advantages and enhance the competitiveness.SH securities sales department is one of the two B-type sales department in Ningxia Yinchuan, which is set up by top ten domestic largest comprehensive securities company. After developing of five years, the sales department has achieved some success, but also is facing the issues such as intensive homogeneous competition, market price war and other development bottlenecks. This paper takes the performance appraisal system of SH sales department as the research object, hoping by optimizing the evaluation index, task weight and evaluate the process, so as to help the SH sales department to enhance the competitiveness, to realize the transformative development of the brokerage business, and to play a competitive excellence of characterization.On the basis of the performance appraisal optimizing experiences of domestic and foreign securities companies, and after analyzing the implementation of SH sales department's the daily operation and management of performance appraisal system, the paper thinks that optimization should start from the strategy of SH securities company and clarify the business evaluation system, followed by improvement of organizational structure, development of different performance appraisal programs for full-time marketing staff, wealth managers and background staff separately. The optimized performance appraisal system will take more emphasis on process management and enhance of professional performance of staff. Also, it suggest transfer process should be opened for frontline staff and support staff to stable the staff team. Meantime,it gives a clear incentive item, and puts forward the safeguard measures of performance appraisal.The paper is based on analysis of current system of the performance appraisal of SH securities sales department, and suggest the improvement plan, which will provide some theoretical basis and practical reference for other domestic securities sales department.
