Today,the internal and external environment of organizations has been rapidly changing.In order to help employees to improve their skills to match their positions as well as to accept and identify with the organizations,it is indispensable that more experienced staff to mentor the less experienced employees.In the enterprises,one of the mainly types of the mentoring relationship maybe the mentoring relationship between the supervisors and the subordinates.However,previous studies have focused only on the positive impacts of the relationships between the supervisors and the subordinates as well as the supervisors' mentoring behaviors,and lack of the necessary attentions to the dark sides of these relationships and behaviors.When the supervisors provide career mentoring and psychological mentoring to the subordinates,the subordinates will inevitably suffer negative perceptions of the negative personal characteristics and negative behaviors of the mentors--Negative mentoring experiences.The negative mentoring experiences of subordinates not only covers a wide range of contents and effects,but also offset the positive effects of the mentoring relationship,and even have negative impacts for individuals and organizations.Based on the conservation of resource theory,this paper explores the relationship between the negative mentoring experiences of the subordinates and their social undermining towards the supervisors,and we try to shed light on the mediating and moderating mechanisms.The result shows that the negative mentoring experiences of the subordinates is positively related to the social undermining towards supervisors,and the hostile emotion of the subordinates plays a mediating role between negative mentoring experiences and social undermining towards supervisors.In addition,Zhong-yong value of the subordinates may moderates the relationship between negative mentoring experiences and the hostile emotions,and further moderates the mediating role of hostile emotions.On this basis,this paper puts forward the future research prospects of this field,aiming further and deepening the theoretical understanding of this field and providing the direction of research.
