The concept of narcissism exists widely in the personality psychology,psychiatry,clinical psychology and other fields.Personality psychology believes that narcissism was a normal personal trait distributing in the crowd,and psychiatry and clinical psychology thinks that narcissism is a personality disorder,called narcissistic personality disorder(NPD).Some scholars found that narcissism is related with organizational issues in the process of studying narcissism.For instance,Freud found the relevance between narcissism and leadership when treating psychotherapy for people with narcissistic personality disorder at early stages:because others always perceive narcissists as outgoing and confident ones,it is easy to hold management positions.With the increasing awareness of narcissism in organizational context,narcissism and organizational problems have become the focus of many scholars.In foreign countries,narcissism is often used to explain the behavior of the organization.In the context of the organization,individual narcissism relates with personal characteristics and organization and other factors,and it will have an impact on job performance,relationships and other aspects.As a kind of organization interpersonal relationship,the mentoring relationship has become a hot topic of concern to western organizations.Previously,some scholars have conducted a related study on the quality,career and psychological support of the relationship to test the influence of gender,personality and other factors.The results show that it has a role in promoting personal growth and career development of staff when organization advances mentoring system.Through mentoring relationship,the staff not only benefit more in the direction of career development,faster with job promotion,but also has a positive effect on psychological support.The difference in individual personality traits will have a driving effect on organizational behavior.When this factor is taken into account,will the conclusion change?The purpose of this paper is to explore the influence of narcissistic personality traits on the upper and lower mentoring relation of narcissistic employees in the organizational context.Through questionnaires and statistical analysis methods to explore the relevance of narcissistic degree and positive and negative mentoring behaviors that narcissistic employees perceived,if narcissism will reduce the upper and lower mentoring relationship frequency,quality and mentoring relationship duration,and whether narcissism will regulate the relationship between the negative mentoring conduct and the mentoring relationship or the intention of terminating mentoring.The results of empirical research show that narcissism has a significant positive impact on negative mentoring behavior and has a significant negative impact on positive mentoring behavior,career support and psychological support.Narcissism has a significant negative impact on the frequency and quality of mentoring.Narcissism has a significant regulatory role in relationship between negative mentoring behavior and quality of the relationship,so as intention of terminating mentoring.This study enriches the theory of the influence of personality traits on the mentoring relationship,which has certain mentoring significance for future theoretical research and enterprise practice.
