| The behavior of individual employees was restricted by the groups and organization norms.Compared with the formal norms,informal norms formed in groups and organizations had more influence on individual behavior.When the employee’s deviant behavior was supported by the group norms,it would become more and more rampant.Deviant norms were defined as group norms that support and encourage deviant behavior in this paper.In the current organizational context,the formation,procession,activating factor and its influence on the psychological and behavior of the organization members were the main research questions of this paper.The connotation and formation process of the norm were analyzed,the relationship among norm,system and culture were distinguished,the relevant theories of norm were summed up to define the content and characteristics of deviant norms based on combing the relevant literature.At the same time,relevant research of the unspoken rules and informal institutions was summarized,and the relationship between the two and deviant norms was distinguished.The qualitative research methods combined with the depth interview and the grounded theory were used to study the manifestation,activating elements and the influence on the psychological and behavior of the members of deviant norms.Model of deviant norms’ mechanism and its consequences was constructed based on the grounded theory,the measurement scale was developed according to the key indicators in the model.Based on 306 questionnaires collected from the survey,SPSS 20.0 and AMOS 17.0 were used to carry out exploratory factor analysis and confirmatory factor analysis respectively to test the reliability and validity of the research scale.Secondly,the ANOVA test were used to explore the difference of deviant norms and it’s psychological and behavioral impact of the members on demographic variables.Finally,the influence of organizational context elements on deviant norms were tested by regression analysis.The main conclusions of this paper are as follows:(1)According to the different development characteristics and development level of deviant norms in time series,the formation process of deviant norms was divided into three stages: forming stage,storming stage and preforming stage.The basic data obtained from the deep interview was analyzed and a conclusion was draw that the manifestations of deviant norms in the organization can be divided into production deviant norms,property deviant norms and political deviant norms;The organizational context elements that activate the abnormal norm can be refined into leadership,system effectiveness,organizational justice,Guan-xi and organizational ethical climate;The influence of deviant norms on psychological and behavior of group members can be evolved into three results: internalization,psychological damage and turnover.Regression analysis was used test the relationship between organizational context elements and deviant norms,it is found that leadership style,organizational justice,organizational ethical climate,system effectiveness had significant negative effects on deviant norms,and Guan-xi had a significant positive impact on deviant norms. |
