Nowadays,China is in a period of accelerated social transformation,with industrial restructuring and changes in the employment structure,all of which require people to adapt to the reality of life as quickly as possible,speeding up their pace to keep up with the speed of economic growth,constantly learning new knowledge,improving their efficiency,and increasing the workload and difficulty of their tasks.The enormous pressure of survival and promotion tends to cause employees to overwork themselves,making them physically and mentally exhausted and driving them into negative emotions.Such negative emotions have a significant negative impact on employees’ work attitudes and can easily induce deviant behaviour.Therefore,this study aims to explore the mechanisms and pathways through which overwork affects employees’ deviant behaviour from the perspective of emotional event theory.Based on affective event theory,this study adds relative deprivation as a mediating variable to the relationship between overwork and deviant behaviour,and explores the relationship between these three factors to help clarify the mechanism of overwork on deviant behaviour.At the same time,this study introduces the moderating variable of insider perception of identity based on the intra-individual perception differences of employees,and explores the boundary conditions under which overwork works.The thesis first introduces the background and significance of the study,and clarifies the content and methodology of the study.It then reviews the literature on overwork,relative deprivation,deviant behaviour and insider identity perceptions.Next,a theoretical model was constructed and hypotheses were derived based on affective event theory.This is followed by an empirical analysis using statistical analysis software such as SPSS 23.0 and Mplus 7.0.Finally,based on the findings of the study,appropriate management recommendations are made,together with a description of the shortcomings of the study and future perspectives.Based on the data analysis and hypothesis testing,the results of this study show that:(1)overwork has a significant positive effect on transgressive behavior;(2)overwork has a significant positive effect on relative deprivation;(3)relative deprivation has a significant positive effect on transgressive behavior;(4)relative deprivation mediates the positive relationship between overwork and transgressive behavior;(5)individual employee insider identity perceptions play a significant role in the employees’ individual insider identity plays a negative moderating role in the positive relationship between overwork and relative deprivation.Based on the above findings,this study proposes corresponding management recommendations at three levels: employee leader and organization.For employees,they should face up to overwork and alleviate the negative emotions brought about by overwork through pleasurable physical and mental activities;secondly,they should reduce overwork caused by ineffective work.As far as the organization is concerned,it should improve its human resource management policies,pay attention to the emotional changes of employees and enhance their sense of belonging to the organization through incentive measures,thereby reducing their transgressive behavior.The innovations of this study are mainly reflected in:(1)this study explores the impact of overwork on employees’ deviant behaviour based on the perspective of affective event theory,which enriches the research perspective;(2)the mediating role of relative deprivation is proposed to find the key variable in the black box of the impact of overwork on deviant behaviour;(3)taking into account the differences in intra-individual perceptions,the moderating variable of insider identity perception is introduced to clarify the mechanism of action of overwork is also influenced by boundary conditions.
