With the rapid development of the Internet economy,modern enterprises are facing increasingly fierce market competition and more dynamic,complex external environment,the improvisation of flexible and innovate response and has become the focus of many enterprises.The overtime's operating principles of "first plan,second execution" in high steady state are no longer able to match the unpredictable environment,enterprises must be ready to take impromptu,ceative and rapid action.The former scholars had carried out extensive research and made some progress on improvisation,but they ignored the experimental culture,which is a very important influencing factor of improvisation.And the research on the relationship between organizational improvisation and corporate performance is failed to draw the same conclusion,which hindered the construction of improvisation system theory.Through the review of the previous literature,this study attemped to clarify the relationship of experimental culture,improvisation and corporate performance under the background of dynamic environment.And then research the mechanism of trigger and result of improvisation,which may not only enrich the theory research of improvisation,but also provide the basis for the enterprise's better impromptu decision.Along the paradigim "culture,ability and performance”,this study started from the cultural perspective,discussed the specific dimensions of experimental culture,the relationship of experimental culture,improvisation and corporate performance,examined the moderating effect of environmental dynamism on improvisation and corporate performance.By using the method of grounded theory,through the interview with 16 senior managers of Chinese companies,this study collected a large number of raw data,and extracted 3 main categories and 5 sub categories through progressively encoding,finnaly constructed the dimension structure model of experimental culture.Ans then the research collected 232 questionnaires in Zhejiang,Hubei province and other provinces' enterprises,and the useful questionnaires were 196.Using SPSS19.0 and AMOS21.0,the study carried on analysis and hypothesis test to the collected data.The main contents and conclusions are as follows:Firstly,this study proposed that experimental culture included promotion action,error tolerance and trust and support of three dimensions based on the grounded theory,combined with the analysis of the related literature.While promote action was constructed by individual behavior and individual action attitude,tolerate errors was constructed by leadership behavior and control,trust and support was reflected in terms of group behavior support and behavior of enterprises' behavior intention.The results of this research are basically consistent with those of previous scholars.At the same time,the research had also synthesized and enriched the experimental culture theory through designing and testing of the gauge.Secondly,this study found that promoting action and trust and support had positive effects on immediacy and creativity of improvisation by using structural equation modeling and regression analysis.And error tolerance did not paly a important role of immediacy and creativity.The immediateness and creativity have significant positive influence on corporate performance.And then it is suggested that corporate can promote improvisation by develop experimental culture,and the corporate performance can also be improved by the promotion of improvisation.Thirdly,this study examined the moderating effect of environmental dynamism on the relationship of improvisation and enterprise performance by regression analysis.Results showed that environmental dynamism moderated the relationship of immediacy,creativity and corporate performance positively.By drawing moderating effect diagram,we could see that the more dynamic of the environment,the more obvious the immediacy and creative role in promoting corporate performance.Finally,this study pointed out the conclusion andcontribution of research,and propounded some management suggestions,and put forward the direction of further research according to the limitations and shortcomings of the research.
