Knowledge has become the core competitiveness element for an enterprise in the era of knowledge economy.The enterprise could only to enhance their core element if they want to survive and develop within a competitiveness market environment,and this could help them to become leader in their filed and keep winning.These will base on the knowledge that enterprise own?explore and innovate.So compared with traditional labor force,knowledge has become new energy,core element,direct driven part that help to create value of each enterprise.As the knowledge owner,the younger staff will become the target of each company to own and explore.But most HR department of company haven't been aware of the method that they used to manage the special group which had leads to conflict among owner of enterprise and knowledge-based younger and miss the valuable development chance of both sides.Both sides will be in irritable,distress statue which all because of the gap of reality and dream.Finally,they lost the market and become chaser.So the way to excite those knowledge-based younger,help them to fulfill their dream,help them to create more value will become core topic of HR department.The article based on the requirement of knowledge-based young employee in LT company and motivation method that this company used at present.We found the really motivation element through reading article?interview and survey which could be used to motivate this special group.We also found the reality reason each demand and recognized two motivation orientations---uniform motivation and classification motivation through analysis those data.The plan includes 12 types of motivation,they are base salary,knowledge capitalization,success model,personal development,bonus,welfare,training,participation,emotion,promotion,authorize and target.The difference of demand factors which existing in different group based on their different background.Before setting motivation policy,HR department should cooperate with function leader to collect employee's reality expectation.We found the gap among the special group's anticipation with the company's motivation policy through analysis the data that we collected in those survey report and interview.We also found the problem on motivation target?availability?sustainability and make a research on incentive mechanism from the perspective of behavioral.After analysis the motivation element and process,we propose some method on motivation management.
