As increasingly competitive of coal industry,technical R&D personnel more and more important.How to improve staffs work enthusiasm through scientific and reasonable performance management,to retain talent,and promote enterprise’s sustainable development,is an important subject.In this paper,From the characteristics of the CCTEG shenyang mine equipment R&D personnel,for the loss of the CCTEG shenyang core R&D personnel,using case analysis,interviews,superior sequence diagram method,the situation of performance management of CCTEG shenyang conducted in-depth analysis of comprehensive diagnosis,analysis of performance management of CCTEG shenyang in contradiction problems such as performance indicators,performance process form empty with the development of R&D personnel channel,these problems mainly by the salary structure lacks certain incentive factors,in shock excitation mode the lack of long-term incentive,imperfect performance appraisal and spiritual incentive pay attention to factors such as.To solve these problems,optimization and reconstruction for R&D personnel performance management system alone,mainly from the development strategy objectives and prospective performance evaluation index set the effectiveness,performance appraisal cycle and the rationality of performance related professional training and support system of the optimization design of long-term incentive mode and supplemented in the the performance management mode of R&D personnel more in line with the characteristics of R&D personnel mine equipment,work flow more smoothly,more efficient performance appraisal.The study has important practical significance for the improvement of the performance management system of CCTEG shenyang.At the same time,the research conclusion is also a kind of deepening and complement for coal industry R&D personnel performance management and incentive management.
