Human is the least developed and most expensive resource in enterprise management,and incentive is the core and important way of human resource management.In the fierce market competition environment,the basic number of employees accounted for the proportion of the total increased year by year,they are the product quantity,quality of a line of creator and decision,their ideology and moral character,cultural quality,operation skills and work enthusiasm directly affects the enterprise operation profit,thus effectively motivate junior staff is the key to the stable development of enterprise.Only under the condition of fully mobilizing the enthusiasm of grass-roots employees can various factors of production be optimally allocated,production and management capacity be strengthened and the national economy grow steadily.Incentive is a relatively implicit and abstract thing,which is difficult to be measured by quantitative standards.Its effectiveness can only be shown through employees' satisfaction with salary or their working state.Many managers in China formulate dynamic incentive measures for employees according to their own characteristics.Although they can meet the basic living needs of employees,the incentive effect is not good.In particular,grass-roots employees can only passively accept incentive measures.Managers fail to grasp the inner needs of grassroots employees,and on the basis of in-depth discussion of the incentive factors affecting grassroots employees and the establishment of effective incentive mode,which makes it difficult for their behavioral goals to be consistent with the corporate strategic goals.Grassroots employees generally have the psychology of seeking comfort,weak work initiative and low labor productivity,which makes it difficult to form a community of interests with enterprises.As a result,irreconcilable contradictions are likely to occur between employees and enterprises,and economic profits of enterprises will be seriously affected.This article is based on classical incentive theory,using the literature analysis,interview method,questionnaire,data analysis,analysis of the analysis of the workers at the bottom of the oil drilling enterprise.First of all,the work environment of the oil mining enterprise and its personnel situation,deduce the characteristics of the staff,the ability,and use the interview method to meet the people at the base of the daqing oil field in person,to get the psychological needs of the employees at the base of the oil mining enterprise,and to take the psychological needs from the perspective of the business manager and the level of the staff and to the level of attention to the psychological needs of the people from the highest level;Secondly,taking the grassroots employees of daqing oilfield co.,ltd.as the survey sample,526 effective questionnaires were obtained through the questionnaire survey method.SPSS software was used to analyze the data of the questionnaire results,explore the ranking of the importance of incentive factors affecting the grassroots employees,and deeply analyze the problems and reasons existing in the current incentive situation.The second is that the corporate managers don't have a unique incentive model for the grassroots employees;Finally,the incentive model of grassroots employees is constructed and the guarantee measures for the smooth implementation of the incentive mechanism are proposed.This paper innovates from the three aspects of research object,scope and method.The research conclusion is that the incentive effect of grassroots employees is positively correlated with physiological,safety and respect factors.Truly understand the inner needs of grassroots employees;Establish incentive model suitable for grass-roots employees.It is hoped that this paper can provide reference for enterprise managers to motivate grassroots employees more scientifically.Help enterprises in the fierce market competition,stand in an invincible position.
