After more than ten years of reform and development,China's tobacco industry system has initially formed a good situation of “national tax increase,enterprise efficiency increase,employee income increase,and tobacco farmers' profit”.At present,under the new normal economic development,the tobacco industry has gradually entered a critical period of reform and development.There are some problems in the process of reform and development that need to be resolved.For example,the lack of scientific basis for salary distribution and motivation mechanism affects the rationality of benefit distribution and affects the enthusiasm of employees.Based on this,this paper analyzes its motivation mechanism with XT Tobacco Company as a case study.The research in this article mainly uses the literature data method,case study method and questionnaire method to study the motivation mechanism of XT tobacco company employees.First of all,the status of the company's personnel structure and the status of its motivation mechanism were analyzed.The research results show that XT Tobacco Company adopts traditional methods in terms of material motivations and spiritual motivations,and has not kept up with the development of the times.Secondly,based on the research results at home and abroad,the XT tobacco company motivation mechanism questionnaire was compiled,and a total of 200 questionnaires were issued,of which 193 were valid questionnaires.By analyzing the results of the questionnaire,XT tobacco employees' average satisfaction with the current motivation mechanism was averaged.The value is 3.97,which is slightly lower than the set satisfaction criterion of 4 points.The overall satisfaction is basically satisfied,and the satisfaction needs to be improved.XT Tobacco has several problems such as incomplete pay system,unsystematic employee growth,inadequate promotion mechanism,and unsmooth communication channels.Thirdly,based on the guidance of the motivation mechanism theory,combined with the actual motivations of XT Tobacco Company,we formulated the employee motivation mechanism optimization countermeasures.(1)Optimization of the salary structure system,including the revision of the basic salary system,the post performance salary system,and the performance evaluation system;(2)the optimization of the flexible welfare system;(3)the optimization design of promotion motivation channels,including clear promotion channels and well-designed employees Career system and management of career training;(4)Optimization of growth motivation mechanisms,such as strengthening the training awareness of department leaders and employees,and formulating training plans;(5)Communication channel design,that is,enriching upward communication channels and building interactions Communication channels.Through the optimization of the above-mentioned various motivation mechanisms,it provides a useful reference for the healthy growth of XT tobacco employees.
