As China's economic growth has changed from high-speed to medium-high-speed in recent years,more attention has been paid to the growth quality than ever before.As supply-side reform continues to be deepened,industrial restructuring accelerates.The rapid development of Internet + artificial intelligence injects new vitality into the development of the economy which has changed the way of economic growth in a great extent.The advanced equipment manufacturing industry is an important part of the current new normal economy development and its overall trend is good,but both the old and new problems are still need to be solved,meanwhile the structural contradictions are still existed in the demand & supply of human resources,and besides the most prominent problem is the insufficient total number and unreasonable structure of high-skilled talents.The training and development of high-skilled talents is not a new problem,but it has not been well solved.As a direct transformer of scientific and technological achievements,the high-skilled talents in equipment manufacturing industry play an indispensable role in promoting the transformation and upgrading of China's manufacturing industry and the development of science and technology.What kind of qualified high-skilled talents can meet the requirement of market? The competency research can be dated back to the 1970 s,not only more and more scholars began to do research on competency,and increasing enterprises also began to pay attention to the development of "competency pool".Once the competency model determined which suitable for the development of high-skilled talents can help enterprises to improve the quality of high-skilled talents.Training is an important measure to improve the quality of employees.Applying competency model to the training of high-skilled talents in equipment manufacturing industry,not only it can apply competency theory to more fields,but also can expand the research scope of enterprise training.In view of this,several representative equipment manufacturing enterprises were chosen in Wuhan to analyze and study the training and development of high-skilled personnel in this thesis.Based on the analysis of literature and the contemporary background,22 competency elements of high-skilled talents were put forward.By using SPSS22.0,the 22 competency elements were twice analyzed.The 22 competency elements were condensed into four dimensions,and according to the experts' suggestions,the "communication and coordination ability" and "report and summary ability" were merged into "language using ability".The behavioral event interview method was used to conduct in-depth interviews with seven skilled personnel in equipment manufacturing industry.According to the results of the interviews,two elements " cost awareness " and " information collection ability " were further supplemented.Finally,formed the competency model of high skilled talents in equipment manufacturing industry with 23 competency elements,and each competency element was described.This thesis also conducted a questionnaire survey on the problems existing in the training of sample enterprises,and made a detailed analysis of 10 representative problems.After the analysis,the problems in the training were classified into five categories,and corresponding countermeasures were put forward for each type of problems.After the establishment of the model,some suggestions were put forward to optimize the implementation of each procedure of the training.After optimization,the training system can effectively improve the effect of training,thus effectively promoting the ability of high-skilled talents.The establishment of competency model of high-skilled talents can help enterprises select,educate,evaluate,motivate and retain talents more smoothly,thus improving the quality of talents,promoting technological innovation,improving the competitiveness of enterprises in the market and promoting the development of enterprises.
