| Since the financial crisis,the shipping industry has been in a long depression.How to effectively manage the shipping enterprises is a prominent problem faced by the theoretical and industrial circles.This paper studies A Shipping Agent Company from the perspective of incentive mechanism by using literature method and case method.A Shipping Agency Company was founded in 2012.It is a subordinate company of a group shipping enterprise in Liaoning Province.Limited by the adverse environment,A Shipping Agency Company has been facing many problems in recent years,such as high fluctuation of performance,low profit and high turnover rate of employees.This is related to the imperfection of incentive system.The research shows that the current incentive system of A Shipping Agency Company has the following problems:insufficient job acceptance of employees;no one can do his best;low salary incentive level,especially low base salary;improper implementation of negative incentives,employees’ conflicting feelings are serious;interpersonal tension within the company.The reasons for these problems are:high growth goals lead to stringent demands on the quality of work;insufficient attention paid to the improvement of individual performance;low corporate profits limit salary levels;strengthening management accompanied by high-intensity sub-incentives;high growth pressure and strict management make interpersonal relationship tense.Based on the above problems and reasons,we should design the salary system from the following aspects.Firstly,we should explore the value of employees and carry out in-depth work incentives,including the opportunity for all employees to compete for their talents,fully authorize further mobilization of the potential of employees,affirm that the performance of employees has a positive guiding role,and further open up the channels for staff promotion.Secondly,the salary incentive system should be reformed,including raising the base salary,implementing the year-end bonus which combines inclusive and performance incentives,and equity incentives.Thirdly,we should improve the supportive factors of the incentive system,including taking care of the needs of specific groups of people,prudently implementing negative incentives,and strengthening communication skills.In the implementation of guarantee measures for the incentive system of A Shipping Agency company,first of all,organizational guarantee should be carried out.Starting from changing the incentive concept of the company,an incentive implementation organization should be established,and people-oriented personnel incentive management should be carried out.Secondly,we should carry out economic incentive guarantee,including capital guarantee and equity distribution guarantee.Finally,spiritual encouragement should be guaranteed.The research of this paper improves the synergistic application of different incentive theories.In practice,the incentive effect can be improved by designing the incentive scheme of A shipping agency company. |
