Since the 21 st century,the door of China's domestic market has been further opened,and the relationship with the international market has become increasingly close.China's manufacturing industry has made great progress.However,in recent years,domestic manufacturing enterprises are facing the double pressure brought by the changes of internal and external environment,and some small and medium-sized manufacturing enterprises are even facing the inverted crisis.How to get rid of the difficulties has become an important problem for manufacturing enterprises.Among all the internal departments of manufacturing enterprises,the production department is one of the core departments of the enterprise.The level of performance of the production staff determines the initiative of the production staff,which directly affects the production quality and efficiency of the company.Therefore,the performance management level of personnel in production department plays an important role in the survival and development of manufacturing enterprises.It is necessary to establish a set of scientific and reasonable performance management system to improve the management level of enterprises,so as to improve the core competitiveness of enterprises.Nowadays,more and more manufacturing enterprises are aware of the importance of performance management and begin to think about how to carry out scientific and effective performance management for production personnel.However,the performance management of production personnel in small and medium-sized manufacturing industry still faces some problems,such as the lack of in-depth understanding of performance management,making it a superficial form;performance management and performance appraisal are confused,and the emphasis on examination is less on management;performance evaluation index and weight design are unreasonable.This paper is divided into the following six parts: the first part is the general introduction,mainly introduces the research background,research content and research results at home and abroad;the second part describes the related concepts,theoretical basis and performance appraisal methods of performance management;the third part further discusses the basic situation of production department and the current situation of performance management in X enterprise with the methods of questionnaire survey,exchange and interview;the fourth part discusses the problems and reasons of performance management;the fifth part is to put forward further improvement plan in view of its existing problems;the last part is the research summary.In this paper,I find that due to the lack of professional performance appraisal team and performance appraisal tools,and the lack of sufficient understanding of performance management by managers,there are some problems in the process of production personnel performance management.For example,lack of support for performance management objectives,poor rationality of performance evaluation indicators and weight distribution,inadequate performance management training,lack of effective communication in the process of performance implementation,employees questioning the fairness of performance evaluation results,and narrow application range of performance evaluation results.Therefore,on this basis,this paper designs the performance appraisal system of X enterprise's production personnel,further optimizes the feedback and interview of performance appraisal,the application of appraisal results and the appeal process of appraisal results,and strengthens the performance management training and guarantee measures for production personnel.It is hoped that the performance management system of X enterprise's production personnel designed in this paper can improve the efficiency of human resource utilization of X enterprise's production department,and provide reference for the performance management problems encountered by other similar manufacturing enterprises.
