The self-serving behavior of leaders in the organizational background has a negative impact on the organization.It is important to understand the psychological mechanism of the leader's self-serving behavior and how to reduce its negative impact on the organization.By exploring the psychological mechanism of accountability and performance information on power and leadership self-serving behavior,and the role of Conscientiousness in the process of accountability,it can help organization to use accountability system to improve the management of leadership and improve organizational performance.At the same time,this study,starting from the background of China's organization,explores the issues of leadership,self-serving behavior,accountability and performance information in organizational management,which is of great significance to enriching the theory and practice of domestic organization and management.120 of subjects were selected in formal experiment.Subjects were students majoring in human resource management in a university in Guangzhou.The experiment is a 2(Power: High vs.Low)× 2(Accountability vs.Not accountability)×2(Performance information: High vs.Low)compeletely randomized between-subjects design.Accountability and power variables were controlled in Experiment 1;Performance information and power variables were controlled in Experiment 2.Taking the number of self-assigned points in the situation as observation values of self-serving behavior,the influence of accountability and performance information on the relationship between leader power and self-serving behavior is explored.Those results of the study are as follows:(1)The power has obvious positive prediction on self-serving behavior.(2)accountability plays a negative moderating role in the influence of power on self-serving behavior.(3)the moderating effect of accountability on the self-serving behavior of the high power peoepl is greater than that of the low power people.(4)the moderating role of accountability in the influence of power on self-serving behavior is not achieved through the intermediary role of Conscientiousness.(5)performance information plays a positive moderating role in the influence of power on self-serving behavior.(6)under the condition of low performance information,the people with high power follow the principle of fairness to make the allocation decision;Under the condition of high performance information,the decision-making behavior of the person with power conforms to the theory of approach theory.
